本研究的目的係在探討醫院員工的工作態度,且特別注重在不同類別員工、職務別、醫院評鑑等級、及醫院權屬別之間的差異性比較。本研究針對台灣地區30家參與研究之醫院(醫學中心3家、區域醫院19家、地區教學醫院8家),依醫院評鑑等級及員工類別採機率隨樣本大小比例(probability proportionate to size,PPS)的抽樣方法,對於樣本醫院的醫師、護理人員、醫檢人員、藥事人員、及行政人員等5類員工,以隨機抽樣方式選取樣本,進行結構式問卷調查。最後完成問卷之有效樣本數為2,938人,30家參與醫院之問卷回收率為74% - 100%,整體問卷回收率則為85.7%。使用之統計方法包括描述性統計、t檢定、單因子變異數分析、及Scheffe’s事後檢定等。研究結果顯示員工的組織承諾程度因員工類別、職務別、醫院評鑑等級之不同,而有顯著性的差異。員工的工作投入程度因員工類別及職務別之不同,而有顯著性的差異。員工的工作滿意程度則因員工類別及職務別之不同,而有顯著性的差異。而員工的整體工作態度則因員工類別、職務別、及醫院評鑑等級之不同,而有顯著性的差異。就員工的整體工作態度而言,分析結果顯示行政人員的整體工作態度為5類員工中最高者,而醫檢人員的整體工作態度則為最低。另一方面,醫師的整體工作態度則明顯地優於護理人員及醫檢人員。而擔任主管職務的員工其整體工作態度,則較非主管職務的員工為佳。研究結果並顯示,醫學中心的員工其整體工作態度高於區域醫院的員工。本調查研究的發現對於不同層級醫院的經營管理階層,在人力資源策略管理上當有所助益。
This study examined the differences of work attitudes among hospital employees according to specialty, supervisor’s role, hospital level and hospital ownership. The study population included 30 district teaching and higher levels of hospitals in Taiwan. Mail surveys were then conducted at the participating hospitals, where physicians, nurses, pharmacists, medical technicians and administrative staff were randomly selected. The probability proportionate to size (PPS) sampling method was employed to select study subjects. A total number of 2,938 hospital employees returned the questionnaires, yielding response rates from 74% to 100% for the participating hospitals; the total response rate was 85.7%. Descriptive statistics, t-test, one-way ANOVA and Scheffe’s method were used to analyze the data. The results indicated that hospital employees’ work attitudes vary markedly with specialty, supervisor’s role and hospital level. Of all hospital employees, administrative staff presented the best overall work attitudes, while medical technicians maintained the worst. Moreover, employees at medical centers demonstrated better overall work attitudes than their counterparts at regional hospitals. The empirical findings are beneficial to hospital administrators who manage human resources.
