某醫學中心護理人員對護理排班之滿意度及相關因素探討

Investigation of the Factors Influencing Nurse Scheduling Satisfaction in a Medical Center

摘要


目的:探討南部某醫學中心全院護理人員對護理排班滿意度及相關因素。方法:為橫斷式相關性研究,以結構性問卷收集資料,有效問卷共514份。結果:(1)護理排班滿意度得分3.57±0.84(最高分5分),滿意者僅55.6%;(2)自覺睡眠品質與其對護理排班滿意度呈正相關(r=.318);(3)自覺留任意願與其對護理排班滿意度呈正相關(r=.569);(4)不同護理工作年資、工作科別、層級及每月假日休假天數,對護理排班滿意度有顯著差異;(5)單一工作單位經歷者對護理排班滿意度較高。另任職型態、婚姻狀況及有無子女對護理排班滿意度並無顯著差異。結論:建議護理管理者應重視人員護理排班滿意度,滿足護理人員需求,以提高留任意願。

Purpose: The purpose of this study was to investigate the nurses’ satisfaction with nursing scheduling and its related factors. Methods: A cross-sectional correlation design was used to sample participants of nurses in a medical center in southern Taiwan. A structured questionnaire was used to collect data. A total of 514 valid questionnaires were collected. Results: The results showed that 1) nurses satisfaction with nursing scheduling score of was 3.57±0.84(5: the highest score), and overall satisfaction was 55.6%; 2) nurses’ perceptions of sleep quality was positively correlated with the satisfaction of nursing scheduling(r = .318); 3) nurses’ intent to stay was positively correlated with the satisfaction of nursing scheduling(r=.569); 4) nurses’ years of nursing experience, work unit, level of clinical ladder, and holidays in each month had a significant influence on the satisfaction of nursing scheduling; 5) only one unit of nurses’ experiences showed a higher satisfaction score of the nursing scheduling; and 6) no significant differences in terms of satisfaction with the nursing scheduling were found in nurses’ work status and marital status, and the number of child amongthem. Conclusions/Implications for practice: The results recommend that improvement in scheduling help to enhance satisfaction in nurses and aid in nurse retention. It can be regarded as a reference for supervisor introspection and administrative management.
