高雄縣國民小學教師工作壓力與組織承諾關係之研究

The Relationships of Teachers' Work Stress and Organizational Commitment among Primary School Teachers in Kaohsiung County

摘要


本研究主要目的,在於探討高雄縣國民小學教師工作壓力與組識承諾的關係。先蒐集有關教師工作壓力、組識承諾、任教意願等相關文獻,加以探討及分析,以作為本研究之理論架構基礎及發展研究工具之參考;其次,提出研究架構、進行問卷之編製及預試,據此發展本研究的研究工具:「高雄縣國小教師工作壓力與組識承諾關係之研究調查問卷」。以任職在高雄縣國民小學教師為調查研究母群體,採分層隨機抽樣方式進行調查,發出問卷785份回收763份,有效問卷741份,有效問卷回收率為94.39%;問卷回收之後,以描述性統計、t-考驗、單因子變異數分析、皮爾森積差相關、多元逐步分析等統計方法進行資料分析,再就研究結果分析加以綜合討論。本研究得到下列幾項結論:壹、高雄縣國小教師工作壓力之現況,屬中下程度,以「學生行為」最為困擾。貳、高雄縣國小教師組識承諾之現況,屬中上程度,以「努力承諾」最為突出。參、高雄縣國民小學以專任導師及專任科任、學校規模在13-24班、鳳山區、任教意願較高等教師,其所感受的工作壓力較高。肆、高雄縣國民小學以年長、資深、教師兼主任、較大規模、任教意願較低等教師,其所投入的組識承諾較高。伍、高雄縣國民小學教師任教意願愈高,其感受的工作壓力就愈高。陸、高雄縣國民小學教師任教意願愈低,其感受的組識承諾就愈高。柒、高雄縣國民小學教師工作壓力愈高,其感受的組識承諾就愈低。捌、高雄縣國民小學教師的任教意願、工作壓力對組識承諾的預測力,以「人際關係」為最主要的影響因素。

The purpose of this study is to explore the relationships of primary school teachers' work stress and organizational commitment. Relevant literature and documents were collected to form the theoretical framework, and to develop the study instrument. Secondly, this research proposes the research frame, and undergoes the editing and pre-test of questionnaire as my research tool-”The questionnaire of relationship of primary school teachers' work stress and organizational commitment”. Primary school teachers of Kaohsiung County were used as research population, by stratified random sampling; the total numble of questionnaires are 785, in which 763 are returned; valid questions are 741, in which the percentage is 94.39%. Then, the statistical methods-descriptive statistics, Pearson's product moment correlation coefficient, t-test, one-way ANOVA, and stepwise multiple regression-are used to analyze and discuss. The conclusion can be as follows:Ⅰ. The primary school teachers have a middle-low degree sense of work stress, including a major reason: students' behavior.Ⅱ. The primary school teachers have a middle-high degree sense of organizational commitment, including a major variable: effort commitment.Ⅲ. Teachers' position, teaching willingness, school scale and location are significantly related to their sense of work stress.Ⅳ. Teachers' seniority, position, teaching willingness and school scale are significantly related to their organizational commitment.Ⅴ. Teaching willingness is positively related to sense of work stress.Ⅵ. Teaching willingness is negatively related to organizational commitment.Ⅶ. Sense of work stress is negatively related to organizational commitment.Ⅷ. Personal relationship is the main predictable variable to organizational commitment.
