由於現今組織必須時常面對著變化頻繁的內在與外在環境,因此組識更需要藉由成員執行組識公民行為以補足組識規範與工作任務派遣上的不足。本研究以個體面的職能與人際面的社會資本來探討對組識公民行為的影響,並以層級迴歸分析法來比較兩者間的影響程度。本研究採用問卷法收集資料,研究對象為組織基層員工,共針對169家民營機構發出1200份問卷,有效回收樣本為834份。研究結果顯示,在成員擁有愈多的職能時愈會展現組識公民行為的假設得到部份的驗證,其次,假設成員有愈多社會資本愈會表現出組識公民行為部份得到部份的支持,最後,比較職能與社會資本的影響性可以得知,職能較社會資本更能影響成員展組識公民行為。針對上述結果,本研究針對學術與實務二方面提出相關建議。
In the modem competitive environment, it is necessary for an organization to ensure its employees to behave organizational citizen behaviors (OCB) for the purpose of increasing performance. The present study investigates the relationship among competence, social capital, and OCB behavior. Sampling from 834 employees from 169 private business setting, we found competence and social capital positively and directly influence OCB. The effect of competence on OCB is higher than the effect explained by social capital. Based on the above, some suggestions for academic field and managerial practices will be offered.
