和平文化經營理念與勞資關係,並兼論在職教育訓練中介效果

A study of the Influence between Managerial Philosophies of a Peace Culture and Labor Management Relations-In-service Training as a Mediator

摘要


和平文化經營理念對多國籍勞資關係是相當重要,過去在職訓練文獻很少探討。研究美日台MNE在台企業回收207分,顯示和平文化經營理念、在職教育訓練、勞資關係都獲得支持,在職教育訓練中介效果亦獲得支持。發現一般教育訓練無論主管或員工不認為會提升勞資關係;倫理教育訓練美日主管與員工都高度認同,台灣主管有兩項提升產品品質與降低員工流動率沒有信心;世界市民教育美日主管都高度認同非常重要,唯有我國主管有一項降低員工流動率沒有信心。二十一世紀MNE發展在職教育訓練,都高度重視倫理教育與世界市民教育訓練,才能夠提高MNE績效。

This paper intends to examine the relationship among managerial philosophies of a peace culture, in-service training and labor management relations. There are no specific clarifications or answers available from existing literature; hence, this study aims to clarify the relationship among these three variables. A total of 207 questionnaires were issued to the Taiwanese branches of the multinational enterprises headquartered in the US, Japan, and Taiwan. The research findings indicate that there is a significant and positive correlation between managerial philosophies of a peace culture and in-service training. There is a positive correlation between in-service training and labor management relations. There is a significant and positive correlation between managerial philosophies of a peace culture and labor management relations. Also, managerial philosophies of a peace culture and labor management relations are subject to the mediating/influence of the in-service training. General-education training, supervisors or employee does not improve labor management relations; ethics-education training, supervisors and employees have a high degree of identity in the US and Japan, and Taiwanese supervisors in charge of two of them have no confidence; world public education training, US-Japan supervisors in charge of high degree of identity are very important, only in Taiwanese supervisors there is a lack of confidence. In the 21st century, the development of in-service training in MNE attaches great importance to ethics-education training and world public education training to be able to improve the performance of MNE.
