領導-成員交換關係、心理契約與組織承諾之研究-以國籍航空公司為例

The Impact of Leader-Member Exchange, Psychological Contract on Organization Commitment: A Study of Airline Industry

摘要


心理契約為員工與組織間彼此相互義務的一種期望,是維持彼此忠誠與信賴和諧關係的必要條件之一。本研究係以我國籍航空公司地勤人員為研究對象,目的在探討領導-成員交換關係、心理契約滿足對組織承諾的關係以及在領導-成員交換關係與組織承諾間是否存在心理契約滿足的中介歷程。採問卷調查法,有效樣本共311份。本文以結構方程模式進行假設驗證,研究結果顯示:領導-成員交換關係、心理契約滿足與組織承諾間具有正向關係;領導-成員交換關係會透過心理契約滿足此中介機制進而影響員工對組織承諾的高低。

Psychological contract is an employee's belief about the mutual obligations, and the relationship between the employee and his/her organization. Therefore, the employee's belief and loyalty become more important to maintain the balance of relationship between the employee and the organization. To examine how the relationships among leader-member exchange, psychological contract and organization commitment. Data from a survey of 311 data from airline gourd staffs of flag-carrier in Taiwan, this study conducting SEM to test the associations hypothesized in the research model. The results showed that psychological contract partially mediated between leader-member exchange and organizational commitment. Implications for theory and practice are discussed, and future research directions also offered.
