薪酬、工作滿足與組織承諾關係-中國東莞市某台商企業大陸員工案例研究

The Relationship between Compensation, Job Satisfaction and Organizational Commitment: A Case Study on Chinese Employees of A Taiwanese Business in Dongguan City

摘要


本研究探討薪酬滿意對工作滿足、組織承諾之影響關係,並以人口統計變項做為控制變項,兼論工作滿足中介之效果,針對中國大陸東莞市某企業員工發放問卷,共發放318份問卷,有效問卷為311份,有效問卷回收率為98%。使用敘述統計分析、信度分析、效度分析、因素分析、變異數分析,並利用多元迴歸分析等方法驗證假設。研究結果發現薪酬滿意會正向顯著影響工作滿足,工作滿足會正向顯著影響組織承諾,薪酬滿意會正向顯著影響組織承諾,工作滿足會部份中介於薪酬滿意對組織承諾的影響關係。

This paper investigates the impacts of Compensation, Job Satisfaction on Organizational Commitment. This analysis is based on questionnaires with a 98% response rate (311 of 318 returned) collected from Chinese employees of A Taiwanese Business in Dongguan City. The hypotheses tests of regression analysis showed the Compensation positive affects the Job Satisfaction, Job Satisfaction positive affects Organizational Commitment, Job Satisfaction had partial mediating affects on the relationship between Compensation and Organizational Commitment.
