組織文化與競爭強度對經營績效與創新行為影響之研究-以中華電信公司之動態能耐為中介變項

摘要


本研究著重企業於面對競爭激烈的電信產業中,如何保持組織之優勢進而提升經營績效與創新行為之研究。隨著電信產業傳遞資訊快速發達,電信業務也因科技的進步與市場需求的改變,企業應適時調整組織發展以因應高度競爭的自由市場挑戰,方能與時俱進。 Deal&Kennedy(1984)認為一個強而有力的組織文化,是造成企業績效良好最主要原因。湯明哲(2011)企業能夠永續經營、成長、獲利、提高公司價值,一定是採取本身能力和經營環境互相配合的策略。Teece,Shuen,&Pisano(1997)提出資源與能力的調整、整合與重配置,以配合變動環境的需要。強調企業必須快速與彈性地從事產品創新、有效整合、配置內外部資源,才能為企業創造競爭優勢。 本個案研究之對象為中華電信各區分公司之員工,以線上問卷填答,採便利抽樣方式,回收有效樣本共計208份,使用SPSS統計分析19版,進行分析及驗證。研究假設如下所述:一、組織文化對中華電信動態能耐有顯著影響。二、競爭強度對中華電信動態能耐有顯著影響。三、中華電信動態能耐對經營績效有顯著影響。四、中華電信動態能耐對創新行為有顯著影響。五、中華電信動態能耐在競爭強度對經營績效之影響上有顯著中介效果。六、不同人口統計變項之中華電信員工在組織文化、競爭強度、動態能耐、經營績效及創新行為上有顯著差異。本個案研究之分析結果顯示, 1.組織文化對中華電信動態能耐有顯著影響。組織文化認同度高時,其動態能耐就越高,亦即對資源與能力的調整、整合與重配置以應外在環境變化的彈性高。 2.競爭強度對中華電信動態能耐有顯著影響。競爭強度高時,其相對的動態能耐就越高,亦即本公司之經營策略、行銷手法能結合公司既有資源彈性靈活運用於電信產業市場。 3.中華電信動態能耐對經營績效有顯著影響。動態能耐之運用彈性高,其經營績效就越高,也就是說當本公司對於資源整合配置能力愈靈活,就能為公司創造更高的財務或非財務之經營成效。 4.中華電信動態能耐對創新行為有顯著影響。當動態能耐提升時,其創新行為就越強烈,亦即公司對資源整合配置能力提升時,所能激勵出的創新表現就越多元化。 5.中華電信動態能耐在競爭強度對經營績效之影響上有顯著中介效果。日益競爭的電信市場,企業需要更多資源整合方案,方能創造出優越的經營績效。 6.人口統計變項除性別、婚姻、教育程度無顯著差異,其餘在職務層級、所屬分公司等達顯著差異。 整體而言,為促進公司永續經營,其組織整合、建立、重組內外部競爭力,以應付環境快速變化的能力為重要的關鍵因素。

The main purpose of the research is to explore how enterprises in the telecommunication industry sustain the advantage to beef up the performance and innovative behaviors. With the great advances in Information and Communication Technology (ICT), the telecommunication companies have to be able to adjust the organization development to the highly competitive markets accordingly. Solid organizational culture is the key to achieve good performance for enterprises (Deal&Kennedy,1984). A enterprise should have to use the strategies compatible with its own capability and business environment for sustainable development (Ming-Je Tang,2011).In order to create competitive advantage, enterprises have to go about product innovation, effective integration, and source placement flexibly and swiftly (Teece, Shuen ,& Pisano, 1997). The samples of the research are employees in Chunghwa Telecom. This study employed convenience sampling to collect data and questionnaires .By answered on line. A total of 208 questionnaires were received and analyzed with SPSS. Statistics v19.The hypotheses about the study are as follows: (1) organizational culture has significant influence on dynamic capabilities of Chunghwa Telecom (2) competitive intensity has significant influence on dynamic capabilities of Chunghwa Telecom (3) dynamic capabilities of Chunghwa Telecom would significantly strengthen the performance (4) dynamic capabilities of Chunghwa Telecom would significantly influence the innovative behaviors (5) dynamic capabilities of Chunghwa Telecom would significantly raise performance via the competitive intensity (6) varied demographic variables of Chunghwa Telecom employees would have significantly different result in different variables. The research findings show as follows: 1.The organizational culture has significant influence on dynamic capabilities. The more the employees identify with the organizational culture, the more dynamic capabilities Chunghwa Telecom has; that means the employees equip more flexibility to adjust themselves to the changeable environment. 2.The competitive intensity has significant influence on dynamic capabilities The more competitive intensity Chunghwa Telecom has, the more dynamic capabilities it has; that means the business strategies of Chunghwa Telecom can be leveraged by integrating the interior resources and exterior resources flexibly in the telecommunication markets. 3.The dynamic capabilities of Chunghwa Telecom has significant influence on the performance The more Chunghwa Telecom leverages dynamic capabilities flexibly, the more performance employees create; that means Chunghwa Telecom can boost business performance by flexibly integrating placement of the resources. 4.The dynamic capabilities of Chunghwa Telecom has significant influence on development of the innovative behaviors When the dynamic capabilities are lifted, the innovative behaviors of the employees express intensively; in other words, as the capacity of integration and placement of the resources is elevated, the innovative behaviors are developed diversely. 5.The dynamic capabilities of Chunghwa Telecom play as a mediator in as a mediator in influence on performance by competitive intensity. With the more and more competitions in the telecommunication markets, the company needs more integrated resource solutions to develop excellent business performance. 6.Varied demographic statistics variables, like gender, marital status and educational level, of Chunghwa Telecom employees have no significant difference on variables, but have significant differences on the state of job ranking and different branches. All in all, to promote the business sustainable, the capability to integrate, build, and reorganize the inner and outer competence is the key to succeed in the variable situations.
