高級職業學校學務主任工作壓力與工作滿意度之關係研究

A Study on The Relationship Between Job Stress and Job Satisfaction of The Dean of Student Affairs in Senior Vocational High Schools

摘要


本研究的目的在於:分析高級職業學校(以下簡稱高職)學務主任知覺工作壓力、感受工作滿意程度的情形,並比較不同背景變項的高職學務主任知覺工作壓力、感受工作滿意的差異情形,以及探討高職學務主任知覺工作壓力和感受工作滿意的關係,最後歸納研究結果,希望提出具體建議,供教育主管機關與學校行政單位及學務主任個人之參考。 為達本研究的目的,本研究採用文獻分析及問卷調查法進行研究。其中以文獻分析來探討與本研究相關的理論與研究,作為研究架構的基礎。而問卷調查法則用來蒐集資料,以了解現今高職學務主任的工作壓力與工作滿意之關係。 問卷調查樣本係以九十三學年度服務於台灣本島、澎湖、金門及馬祖等地區,所有各公、私立高級職業學校現任之學務主任為問卷調查對象,但不含高中附設職業類科學校及進修學校,總計樣本共有一百六十一位。本研究因受限於時空因素,故僅能以九十三學年度現任之高職學務主任為樣本;同時因樣本不大,故本研究係以普查方式對樣本實施問卷調查。正式問卷於民國九十四年四月二十一日寄出,懇請受試者於一週內填答完畢,並利用回郵信封寄回。共計發出161份問卷,回收134份,經剔除填答不完整之問卷後,有效問卷計有133份,可用率達82.6%。 本研究獲得重要結論如下:一、高職學務主任知覺工作壓力情形為中等程度;二、高職學務主任所感受之工作滿意程度頗高;三、年齡較輕與職務年資較淺之高職學務主任有較大之工作壓力;四、年齡較長與職務年資較深之高職學務主任有較高之工作滿意度;五、高職學務主任知覺工作壓力情形與感受工作滿意程度呈負相關。 本研究根據以上結論,提出下列具體建議: 一、對教育主管機關的建議:(一)規劃高職學務主任在職進修教 育;(二)提供壓力管理策略藉以紓解工作壓力;(三)舉辦學務工作研習會及高職學務主任聯誼活動;(四)加強高職學務主任的人際關係經營能力。 二、對學校行政單位的建議:(一)減少不必要的活動,建立合理的分工制度;(二)多給予學務主任肯定與支持;(三)注重行政工作經驗之傳承;(四)關心並鼓勵職務年資淺的學務主任(五)規畫多元管道,建立溝通機制。 三、對學務主任個人的建議:(一)年輕或職務年資淺之學務主任應肯定本身的工作價值與專業認同;(二)注重休閒生活,培養正當嗜好;(三)建立良好的人際關係;(四)建立終身學習觀念,提升自我專業知能;(五)主動尋求學校系統內外的支持。

The objectives of this study are to examine the perceived job stress and job satisfaction of the Deans of Student Affairs in Senior Vocational High Schools (SVHS), investigate the discrepancies in the perceived job stress and job satisfaction of the Deans of Student Affairs with different background variables, explore the relations between the perceived job stress and job satisfaction of the Deans of Student Affairs in SVHS, and propose implementation suggestions based on the results of the study to provide references for government education departments, Administrative Officers and Deans of Student Affairs in SVHS. This study employs the methods of literature review and questionnaire survey to discuss the related theories and previous studies as the basis of the research framework as well as collect data to understand the relations between the job stress and job satisfaction of the Deans of Student Affairs in SVHS. The subjects of the questionnaire survey were 161 incumbent Deans of Student Affairs of all public and private senior vocational high schools in Taiwan, Penghu, Kinmen and Mazu of 2004 academic year. However, the affiliated vocational and continuing education schools of senior high schools were not included. The questionnaire was mailed on April 21st 2005 and all subjects were requested to complete the questionnaire and mail back within one week. A total of 161 questionnaires were distributed and 134 were collected. After screening out the incomplete ones, there were a total of 133 (82.6%) valid questionnaires. The key conclusions of this study are as below: 1) the perceived job stress of the Deans of Student Affairs in SVHS is medium; 2) the perceived job satisfaction of the Deans of Student Affairs in SVHS is fairly high; 3) the younger and less experienced Deans of Student Affairs in SVHS has comparatively higher job stress; 4) the older and more experienced Deans of Student Affairs in SVHS has comparatively higher job satisfaction; 5) the perceived job stress of Deans of Student Affairs in SVHS is negatively correlated with the perceived job satisfaction. Based on the above conclusions, the following implementation suggestions are proposed: I. Suggestions for government education departments: 1) to plan continuing education for the Deans of Student Affairs in SVHS; 2) to provide stress management strategies that help to relieve job stress; 3) to hold student affairs workshops and get-together events for the Deans of Student Affairs in SVHS; 4) to enhance the interpersonal relationship management skills of the Deans of Student Affairs in SVHS. II. Suggestions for school administrative offices : 1) to reduce unnecessary activities and establish fair job responsibility system; 2) to reward and support the Deans of Student Affairs; 3) to pay attention to the passing on of administrative work experience; 4) to show consideration for and motivate the less experienced Deans of Student Affairs; 5) to establish multiple communication channels and communication system. III. Suggestions for Deans of Student Affairs: 1) younger and less experienced Deans of Student Affairs should recognize their work value and professional identity; 2) to emphasize leisure activities and develop proper hobbies; 3) to establish good interpersonal relationship; 4) to develop a lifelong learning concept and promote professional knowledge and skills; 5) to actively seek the support within or outside of the school system.
