目前台灣的連鎖體系以零售業、餐飲業及生活服務類三大類為主。而全球醫療器材市場規模在2005年達新台幣52,800億元,若以6% 年成長率估計,2008年市場規模將會成長至新台幣62,080億元,相當吸引台灣企業投資發展。故以販售醫療器材為主的醫療連鎖通路亦迅速發展中。 本研究以醫療連鎖通路人員作為研究標的,主旨在探討影響員工留任意願的因素。本研究採問卷調查法,調查的對象為A公司所有員工,共發出490份問卷,回收有效問卷440份,有效回收率為89.8%,並以工作面向因素(工作特性)、制度面向因素(薪資滿足、生涯發展方案)、管理面向因素(社會支持、領導行為)為自變項、工作滿足為中介變項,對依變項留任意願進行相關性之探討,研究結果發現如下: 1.人員最重視的留任因素為薪資報酬,重視程度最低的是工作特性,且員工對工作滿足的程度有不錯的滿意水準,工作面向因素、制度面向因素、管理面向因對工作滿足皆有正向的影響,皆能提升人員的工作滿足。 2.三構面的因素皆會透過工作滿足的中介效果,而影響留任意願。 3.個人屬性變項的性別、年齡、年資、職位型態、專業情況、工作地點對部分 工作面向以及部份制度面向構面產生顯著差異。 4.三構面因素確實會影響員工的工作滿足,依影響程度排列分別為「制度面向因素」、「管理面向因素」、「工作面向因素」。
The franchise chain has become the major starting business in Taiwan. It can divide into three parts: retails, restaurants and chain stores. The medical retail business is one of the fastest growing sectors in the economy. The global market size of the medical equipment industry amounted to $5.28 trillion NTD in 2005. With an expected 6% annual growth rate, the projected market size is $6.208 trillion NTD in 2008. This industry, therefore, certainly attracts attentions of many Taiwanese entrepreneurs. The main purpose of this thesis is to investigate the factors affecting job retainment of the medical chain store employees. Questionnaire is the primary tool for this study. The survey is conducted on the 490 employees from our case company with response rate of 89.8%. In this study, we consider job dimension, policy dimension as well as management dimension as independent variables, job satisfaction as mediating variables, and job retainment as dependent variables. the data was further analyzed by descriptive statistics, t-test, one-way ANOVA, stepwise multiple regression, and path analysis. Our findings are summarized as follows: 1.The most important factor affecting job retainment is the salary compensation, and the least important factor is the job characteristic. On average, employees are satisfied with their jobs. Job characteristic, company policies, and management styles have positive impacts on job satisfaction. 2.Job satisfaction have full mediating effect between independent variables and dependent variables. 3.Personal traits such as gender, age, tenure, professional status, and work locations are found to have significant differences in job dimension and policy dimension. 4.Company policy, management style, and job characteristic have considerably impact on job satisfaction with abovementioned order.
