隨著全球化的經濟發展,台灣國際化的腳步亦日趨快速,加上中國大陸政策改革及投資環境的開放,擁有低價勞工資源與廣大的低價土地,加上具有無窮潛在的內需商機,無不吸引全球各企業競相赴大陸投資或設廠。尤其台灣的勞力密集產業,為了降低人力成本以獲取更大利潤,紛紛往大陸設廠生產。台商大舉在大陸投資設廠的情況下,台幹也必須大量的外派到大陸長駐,台幹到大陸工作被為正常的工作形態。但台資企業生產基地在大陸,因此營運的重心也日益往大陸移動,台灣公司的組織也面臨縮編的變革,加上成本的考量,台幹在大陸的數量也被管控,一人身兼多職,再者陸幹的知識水平及技術能力的提升,限制了台幹在大陸的發展空間,甚至有取代台幹的趨勢。因此,現有台幹在雙重就業壓力下,面臨組織變革、角色模糊、角色衝突及個性取向等變數所產生的焦慮而有工作不安全感,進而產生離職傾向即為本研究的重點。 本研究調查了43名在大陸工作的台幹。研究發現當台幹的組織變革及角色模糊的感知程度愈高時,工作不安全感愈高;而偏向內控取向的台幹,有較低的工作不安全感。同時也發現當台幹的工作不安全感愈高時,所產生的離職傾向也愈高。
With the employment opportunity decreasing in Taiwan and the threat faced being employment in China, Taiwan expatriated personnel are under dual employment pressure. Creating work anxiety that is caused by organization change, role ambiguity, roles conflict and locus of control; further causing the main investigation in this research of employee turnover intension caused by the perceived job insecurity and anxiety. The purposes of this study are: (1) Measure the job insecurity level of Taiwan expatriated personnel in China. (2) Explore the relations between turnover tension, job insecurity and four variables, they are organizational change, role ambiguity, role conflict and locus of control. A total of 43 expatriated personnel were surveyed. The results suggested that the greater perceived organizational changes and role ambiguity increase the perception of job insecurity. And the greater internal locus of control decreases the perception of job insecurity. Besides, turnover intention is increased when the job insecurity is perceived.
