本研究目的在探討個人屬性、組織氣候與工作滿足感之相關性,採橫斷式相關性之研究設計,以南部某醫學中心工作滿6個月以上非主管之正式編制之女性護理人員為研究對象,有效樣本為913 名。研究工具為結構式問卷,內容包括:(1)個人屬性資料表(2)組織氣候量表(3)工作滿足感量表。 結果發現:護理人員對醫院組織氣候感受之以5分量表評量之平均得分為3.29(標準差 = 0.41);護理人員工作滿足感以4分量表評量之平均得分為2.80(標準差 = 0.31);護理人員之年齡越大、工作年資越高、工作負荷越大、護理人員服務於特殊科別者、護理人員自覺健康狀況欠佳者,其工作滿足感顯著較低;護理人員對整體組織氣候之感受得分與其整體工作滿足感平均得分呈顯著正相關。多變數逐步複迴歸分析發現組織氣候構面中之獎酬、同儕、衝突、權責以及護理人員年齡、自覺身體健康狀況是護理人員工作滿足感之有效預測因子,共可解釋變異量為56.10﹪。 根據本研究結果可提供醫院行政主管利用促進組織氣候以提昇護理人員工作滿足感之參考。
The purpose of this study was to explore the relationships among individual characteristics, organizational climate, and job satisfaction of nurses. A cross-sectional research was conducted. A total of 913 registered nurses were recruited for this study from a Medical Center in the Southern Taiwan. The structured questionnaire was used for the data collection which encompassed three scales related to individual characteristics, organizational climate, and job satisfaction. The results of this study were as follows:the mean score of organizational climate on 5 points scale was 3.29 (SD = 0.41); the mean score of job satisfaction on 4 points scale was 2.80 (SD = 0.31). Less job satisfaction was associated to older age, more years of service, heavier workload, working in a special unit, and poor perceived health status. Organizational climate was significantly positive correlated to job satisfaction. Multiple stepwise regression revealed that organizational climate dimension (including reward, colleagues, conflict, and responsibility) and nurses’ ages and their perceptions of health status were the significant predictors of the job satisfaction, which could be explained 56.10% of the total variance in job satisfaction. The findings provided the nurse administrators the ways to promote organizational climate in order to increase the job satisfaction of the nurses.
