人格特質與知識管理認知對工作績效之影響─以3C賣場派駐人員為例

摘要


在公司內部額外開支精簡以及基於委託專業的概念下,人力仲介(外包)公司開始承辦許多公司的人事需求。除了傳統外包之外,派駐人員也漸漸形成一股風潮,為科技公司的產品做介紹及推銷。隨著網路時代的來臨,「知識管理」已成為企業經營的新課題,許多企業也紛紛導入知識管理系統。 相較於公司內部員工可使用內部知識庫以獲取所需的資訊,對於非公司正式員工的派駐人員,無法進入內部網路獲取資訊,因此公司是否可以為派駐人員提供額外的協助,以補充在知識管理中不足的地方,為本研究的主要方向,因此本研究的目的希望可以達到:(1)了解派駐人員的人格特質對工作績效的影響;(2)公司如何加強派駐人員在知識管理認知上不足,進而在知識傳承上有更好的影響;(3)知識管理認知對於工作績效的影響。 本研究以3C賣場派駐人員為例,經SEM發現神經質對於知識管理認知及工作績效均為負向影響;嚴謹性對於知識管理認知及工作績效為正向顯著影響,並可藉由知識管理認知為中介對工作績效有正向顯著影響;對於知識管理認知中「知識儲存」及工作績效中「創造力」為公司應改善之項目。 整體而言,本研究結構方程模型配適度佳,人格特質及知識管理認知可解釋工作績效70%,可做為公司招募人才參考依據,對於知識管理認知的應用具有貢獻。

Today ‘outsourcing’ has become the trend among 3C enterprises, due to the streamlining of additional personnel expenses. Further, with the advent of the Internet era, ‘knowledge management’ has become in the prominent issue in the 21st century. Many enterprises have imported knowledge management systems (KMSs) which allow the internal staff to access the intangible assets. However, as non-regular staff, these promoters cannot have the same intranet access. We will find out that how the companies can be benefitted by providing additional assistance for the promoters to access KMSs. The purposes of this research are to: 1. understand the personality traits of promoters which affect work performance; 2. how to improve the knowledge management for providing access channels for promoters; 3. understand the impact of process improvement of knowledge management on the job performance of promoters. We hope the results of this research can make contribution and further study suggestions for both the academic and the industry areas. This study takes the promoters in the 3C industries as the example. Through the analysis of the SEM, we found that neuroticism has negative effect on both the knowledge management cognitive and the working performance. Conscientiousness has positive and significant effect on both the knowledge management cognitive and work performance, and through the knowledge management cognitive as the intermediary, it will have significant effect on work performance. During this study, we suggest that the 3C industries should firstly improve both their ‘knowledge store’ within the knowledge management knowledge and the ‘creativity’ within the work performance. Overall, the coordination of the structural equation model in our study is good, and the personality traits and the knowledge management cognitive can explain the work performance, which can be used as the reference for companies which will recruit personnel for the application of knowledge management.
