近年來台灣糖業股份有限公司在面臨加入WTO之競爭及糖業自由化之政策之下,展開一連串的組織變革以因應快速變化之經營環境。本研究擬探討台糖公司在組織變革的過程中,員工對組織變革認知、工作態度(含工作投入、工作滿足及離職傾向)與工作績效之相關與影響,針對至民國95年2月止台糖在職員工4,931人為研究母體,共發出720份研究問卷,有效回收問卷計603份。 本研究採用t檢定、皮爾森(Pearson)相關分析、複迴歸分析、變異數分析及LISERL線性結構關係模式等統計方法進行資料分析驗證。經實證結果發現: 1.員工之組織變革認知與工作投入、工作滿足、工作績效呈現顯著正相關,並且有顯著正向影響。 2.員工之組織變革憂慮的認知與離職意願呈現顯著負相關。 3.員工會因個人的特質不同而在工作態度上呈現有部份顯著差異。 4.員工會因婚姻、年齡、年資及職務類別不同在工作績效上有顯著差異。 5.組織變革認知會透過工作態度的中介效果對工作績效產生正向影響。 根據上述研究結果,本研究分別針對台糖公司、台糖員工及後續研究者提出建議,希望藉以降低員工在組織變革過程中的疑慮,使未來的組織變革過程能更趨於順利,在雙方充分合作下改善員工的工作態度來提升工作績效,達成組織變革的目標。
In order to face the business environment with rapid changes, such as the competition from entering WTO and the liberalized policy on sugar industry. The Taiwan Sugar Corporation begins a series of revolutions. Among all the influences, organization change is the strongest and deepest influence during the process. This research discussed the correlation and influence among employees’ organizational change recognition, work attitudes (including job involvement, job satisfaction, and turnover intention) and job performance. By using the 4,931 employees (until February 2006) as the population, the researcher sent out 720 questionnaires and received 603 effective ones for the study. The data were analyzed by the statistical methods such as factor analysis, t-test, Pearson correlation analysis, multiple regression analysis, analysis of variance, and linear structural relation (LISREL) statistics analysis. The results of the study are as follows: 1. The employees’ organizational change recognition has a significant positive correlation and effect on job involvement, job satisfaction, and job performance. 2. There is a negative correlation between employees’ anxiety of organizational change recognition and turnover intention. 3. There are partial significant differences on work attitude based on different employee’s demographic variables. 4. There are significant differences on work performance based on different employee’s marital status, age, seniority and job category. 5. Work attitude has a significant medicating effect on the influence from organization change recognition to job performance. According to the results above, this research provides suggestions to the Taiwan Sugar Corporation, the employees, and future researchers to lower the anxiety of employees and encourage them to improve their work attitudes to promote their work performance, and make the process of the organization change smooth and successful.
