飯店業是世界各國重視的產業,觀光飯店業在強調人力密集化、服務專業化的前提下,領導者應思考以何種領導方式來影響組織成員,增進績效。本研究以僕人式領導為自變項,工作績效為依變項,並探討組織公民行為在兩者之間扮演之中介與干擾的角色。 本研究採用問卷填答方式,即以南台灣觀光旅館業的員工與直屬主管為研究對象,透過立意抽樣方式共發出350份問卷,共計回收有效問卷141份,有效回卷率為40.28%。 研究結果驗證出僕人式領導與組織公民行為、僕人式領導與工作績效及組織公民行為與工作績效皆有顯著正向影響;組織公民行為在僕人式領導與工作績效間具有部分中介效果;組織公民行為在僕人式領導與工作績效間具有干擾效果。最後就本研究之結果提供學術界與企業界作為參考之用。
Hotel industry is considered a key industry in many countries. Under the industry’s emphasis on labor intensiveness and professional services, the leaders must deliver an effective leadership to influence their employees and enhance performances. In this study, we adopted servant leadership as an independent variable and work performances as a dependent variable, and explored how organizational citizenship mediates and interferes in the relationship between these two variables. The stratified purposive sampling was employed and distributed 350 questionnaires to the employees and their immediate supervisors at certain tourist hotels in south Taiwan. A total of 141effective questionnaires were returned, and the effective return rate was 40.28%. The results demonstrated that there is a significant and positive correlation between servant leadership and organizational citizenship behaviors, and between organizational citizenship behaviors and work performances; that organizational citizenship behaviors have partial mediating effects on servant leadership and work performances; and that organizational citizenship behaviors would interfere in the relationship between servant leadership and work performances. The results of this study were provided to the academia and business communities as reference.
