本研究目的為探討醫護人員留任意願影響要素之探討。方法:採用AHP層級分析法專家問卷。對象:為南部某區域級醫院,三級以上基層主管或科部主任,針對科部內人力方面做探討,以發放13份AHP問卷以探討影響人力流動的關鍵因素。結果:本研究結果發現:在主管的管理理念以個人與環境配適的構面最為重要。醫院員工壓力源來自醫院的工作繁忙,又要應付醫院評鑑,再者又要面對突發的醫療糾紛,使得員工身心壓力過大。希望本研究結果能提供給醫院參考,針對員工壓力及困難提供解決因應之方法,強化勞資溝通管道,凝聚員工向心力,藉由溝通改善員工與醫院的期待差距,進而提高工作效率與員工滿意度,從而提高醫院對病患的服務品質。
This research aimed at discussing the factors influencing retention of medical staff. With distributing questionnaires to 13 supervisors greater than level three in a regional hospital in South Taiwan, this research adopted analytic hierarchy process (AHP) to analyze the results. According to the results, the most significant factor in managerial philosophy is the strategic fitness between individual and the environment. The stressors of medical staff came from the busy work at the hospital, including the hospital evaluation and the accidental medical disputes. This research is expected to provide solutions for releasing pressure and help them go through difficulties. Through strengthening communication between employees and employer and the teamwork atmosphere, the expectation of employees and the hospital would achieve a better match, followed by raised efficiency and satisfaction of employees, and finally elevated the service quality to patients.
