護理主管真誠領導對護理人員組織公民行為之影響-以生命流為中介變項

摘要


前言:「以病人為中心」為醫療照護宗旨,其需要醫院許多團隊的互助合作,護理人員為醫院每天24小時中不可欠缺的照護人力,面對高齡化社會,慢性病、長期照護病人日趨增加,需要更多素質優良的護理師投入,因此,管理者需做一個領頭羊角色,運用真誠領導特質,激發部屬生命流之感受,有其有正向、積極的態度,並樂於幫助他人完成工作展現組織公民行為,以建立互助、和諧之工作團隊氛圍。 目的:本研究主要探討護理主管真誠領導對於護理人員組織公民行為之影響,與護理人員對生命流之知覺程度,及在護理主管真誠領導與組織公民行為之間所扮演的關鍵角色。 方法:本研究為橫斷式研究,採配額抽樣方式選擇台南地區2間區域醫院之護理人員為研究對象,在2017年3月期間配額抽樣發放280份問卷,實際回收有效問卷274份,回收率97.86%。藉由描述統計、因素分析、Pearson相關分析、階層迴歸分析及Sobel Test中介分析等統計方法進行分析以驗證研究之假說。 結果:(一) 護理主管真誠領導,對於護理人員知覺生命流與組織公民行為的展現有正向顯著影響。(二) 護理人員知覺生命流與組織公民行為展現有正向顯著影響。(三)護理人員之真誠領導會透過生命流體驗提升,並正向提高其組織公民行為。 結論:研究結果顯示當護理人員知覺主管展現真誠領導時,其對本身將產生正向心理情緒,以激發生命流的感動與經歷,並用熱忱積極的態度回饋。因此,醫院管理階層應要重視護理專業與自主性,及其護理人員對於公平感受的需求,以營造團隊合作的工作氛圍為目標,並瞭解主管領導對於護理人員所產生的支持力量,讓護理人員樂於享受工作成果與成就感中;展現個人正向、主動協助的醫療照護服務,以提升組織工作績效及護理人員留任。

Introduction: "Patient-centered" as the core mission of medical care, requires the cooperation of many teams in a hospital. The manager of the nursing staff working 24 hours a day in a hospital is an indispensable element in facing an aging society, growing chronic diseases, and increasing of long-term patient care, The use of sincere leadership characteristics, to stimulate the feelings of subordinate life flow, there is a positive, positive attitude, and willing to help others to complete the work show the organization of citizenship Behavior, to build a mutual, harmonious work team atmosphere. Objective: The purposes of this research are focusing on: first, exploring how a nursing supervisor’s leadership will affect the nurses’ behavior in an organizational. Second, nurses’ extent of perceptions on life process. Last, why the nursing supervisor plays a crucial role in nursing staffs’ organizational citizenship behaviors. Methods:The research is a cross-sectional study. Using the way of quota sampling to choose the subjects among two local hospitals in Tainan for this study. During the month of March 2017, 280 surveys were released and 274 responses were collected back. The response rate is 97.86%. Statistics, factor analysis, Pearson related analysis, hierarchical regression and Sobel Test mediation analysis and other statistical methods are used verify the hypothesis of the study. Result: First, Nursing supervisors are in good faith and have a significant positive impact on the perception of life flow and organizational citizenship behavior. Second, Nursing staff perceived life flow and organizational citizenship show have a significant positive impact. Third, Careful leadership of nursing staff will enhance through the experience of life flow, and is to improve their organizational citizenship behavior. Conclusion:The outcome of the study shows that when the nursing staff notices a supervisor’s genuineness leadership, it psychologically creates positive sentiment and arouses their sensations on life process. Staffs then, will have the enthusiasm in their job and present vigorous attitude while working. Thus, the hospital managements should pay attention on nursing profession, autonomy and the staffs’ demands on equitable feelings. Set the goal to improve the working environment in order to enhance the teamwork experience. Realize how a good leadership can impel the nursing staff and make them enjoy the achievements from their job. Encourage personnel to initiate the medical care and therefore, increase the organization’s performance and the retaining of nursing staff.
