交易領導、轉換領導對員工士氣與組織承諾 之關聯性研究-以台灣電子科技產業為例

摘要


目前世界正處在快速變化的環境中,人才扮演企業永續發展的重要關鍵因素,如何吸引及保有優秀員工是企業主管急需面對之課題。而主管的領導風格會深深影響員工的士氣及其構面即組織認同、團隊精神、工作投入及目標意識等進而影響到對組織承諾,有效的領導能讓員工士氣及其構面提升,進而增加對組織的價值、努力及留職的承諾。故本研究旨在藉由新近之交易領導、轉換領導風格來探討組織內員工是否會因為不同型態之領導風格而影響員工士氣及組織承諾;期盼能進一步提升組織的績效及承諾,故本研究議題將具有管理實務上的意涵。 在實證分析方面,本研究共發出480份問卷,共計有314位為有效問卷,在問卷收齊後,並對資料進行統計分析,本研究分析的方法採用SPSS 統計視窗軟體為統計分析工具,針對樣本資料使用之研究方法包括信度分析、描述性統計分析、相關分析法及多元迴歸分析法等,統計分析後可歸納為下列研究發現: (一) 交易領導、轉換領導對於員工士氣皆具有正相關並達顯著性;從領導風格對於員工士氣構面之多元迴歸分析中,發現轉換領導影響員工士氣程度高於交易領導。 (二) 員工士氣對於組織承諾皆具有正相關並達顯著性,組織認同、工作投入對於組織承諾皆達到顯著性,但團隊精神、目標意識對於組織承諾未達顯著性。 (三) 交易領導、轉換領導對於組織承諾皆具有正相關並達顯著性;領導風格對於組織承諾構面之多元迴歸分析中,轉換領導影響組織承諾程度高於交易領導。

Present, the world is under speedy change environment, people are playing the most important major role in an enterprise’s long tern development, how to attract and maintain excellent employee has becoming the major topic to all enterprise’s management. And the leadership of management will influence employees’ morale, organization identification, work involvement and goal achievement, then resulting to organization commitment. An efficiency leadership will increase employees’ morale, improve the overall value, effort and retention commitment. Thus, the purpose of this study is to discuss the morale and organization commitment influence to employee from two difference leadership styles: transaction and transformational. Expect to improve the efficiency and organization commitment, then, creating a reality value for the field management. We issued total 480 surveys for the analysis study, and received 314 effective answers, after all surveys collected, we did a statistic analysis, and adopted SPSS statistic window software as a tool, the methods used to study the samples including reliability analysis, description statistic analysis, paired sample T examination, correlation analysis and multiple regression analysis, etc. we summarized our statistic analysis getting the following conclusions: 1. The transaction and transformational leadership style, both of them are resulting to a positive relationship and significant for employees’ morale, from leadership organized to employees’ multiple regression analysis, we found that the transformational style has a higher influence to employees’ morale than thetransaction leadership style. 2. Employees’morale is positive related and significant to organization, organization identification and job involvement is significant to organization commitment, but team work spirit , goal concept are not obvious to organization commitment. 3. The Transaction and transformational leadership styles are both positive and obvious to organization commitment ; but from the multiple regression analysis of leadership style, the transformational style is high than the transaction style in influence to organization commitment.
