在全球化的影響下,要如何有效領導並管理不同文化的員工,成為組織管理的一個重要課題。而面對快速變化、競爭激烈的外在環境,組織成員必須接受世界各地的資訊,為了追求成員間的共識,以達成組織目標,溝通的議題備受重視。本研究試圖了解在華人的威權領導下,對主管與部屬間溝通行為的影響,主管與部屬間的垂直溝通行為是否會影響部屬對主管的知覺,並探討主管的威權領導透過垂直溝通行為的中介,對知覺主管支持與主管承諾的影響效果。本研究採用問卷調查法收集資料,問卷測量方式採前後測設計,前測與後測間隔兩個月的時間,受試者為運輸服務業代表公司的員工,總共回收有效問卷103筆。本研究結果發現:(1)當主管表現出越多威權領導行為時,員工知覺到與主管間的垂直溝通行為越差。(2)垂直溝通行為會正向影響知覺主管支持與主管承諾,即員工知覺到與主管間的垂直溝通行為越良好時,員工知覺到的主管支持程度與主管承諾越高。(3)垂直溝通行為會中介威權領導與知覺主管支持、主管承諾的關係,即威權領導會透過垂直溝通行為影響知覺主管支持與主管承諾。最後,根據本研究結果進行討論,並進一步說明研究限制、未來研究的方向與管理上的意涵。
With the influence of globalization, how to lead and manage the employees of various cultures effectively becomes an important topic in the field of organization management. Encountering a fast-changing and keenly competitive external environment, employees have to receive information from different areas. So researchers pay much attention to the topic of communication. This study attempts to understand how the authoritarianism leadership affects perceived supervisory support and supervisory commitment through vertical communication behavior. This study adopted the questionnaire investigation. The participants were from the representative firm of Transportation Service Industries, and 103 of them are valid samples. The findings indicate that, (1) When the supervisor demonstrates authoritarianism leadership behaviors, it would negative affect vertical communication behaviors. (2) Vertical communication behavior would affect perceived supervisory support and supervisory commitment positively, that is, when supervisor communicated with employees well, employees perceived more supervisory support and supervisory commitments. (3) Authoritarianism leadership can affect perceived supervisory support and supervisory commitment through the partial mediating effect of vertical communication behavior. Finally, we have a discussion on the results of the study, research limitations, future research directions and research applications.
