本研究旨在探討偏鄉小學不同籍別校長之組織承諾對績效表現之影響,及社會網絡的運作對於不同籍別校長組織承諾與績效表現之間的影響。本研究藉由個案分析法,從四個個案分析、彙整、發現,並歸納命題與結論。研究結果發現:第一,校長組織承諾的高低會影響其績效表現,其中不同籍別校長在組織承諾的留任傾向與績效表現的脈絡績效,具有明顯的差異性。 其次,校長社會網絡的運作也會影響其績效表現,透過積極參與及舉辦各項活動,能有效的達到溝通與互動的效果。不同籍別校長社會網絡的運作具有明顯的差異性,特別是在網絡範疇與連結強度等兩構面。第三,社會網絡的運作同時也是校長發展人際關係的重要起點,能協助校長在校務經營時,減少負面衝擊並降低進入障礙;經由社會網絡的運作所獲得的關鍵資源,也會影響校長的績效表現。
This research aims to explore the impact of different racial origin principals’s organizational commitment on their performance, and the impact of their social network on organizational commitment and performance. The research adopts case study method and conclude three findings. First, principals’s organizational commitment impacts on performance. Tendency to stay and context performance vary from different racial origin principals. Second, principals’s social network also varys from different racial origin principals, specifically in scope of networking activity and strength of ties .Third, principals’s social network is key to their interpersonal relationship which assists principals reduces negative attacks and entry barriers in suburban elementary school. Essential resources that obtain from social network also affect principal’s performance.
