探討台灣地區航空公司客艙組員招、訓、用、留之意願關係研究

摘要


近年來台灣國內航空產業變化快速,目前最熱門的航空產業給予的薪資待遇較其他產業優渥,對求職者極具吸引力,航空公司只要有職缺,求職者都會爭取面試的機會,即便是在未來性較不穩定重整中之航空公司,皆會吸引大量求職者應徵,對於重整公司而言可藉此眾多求職人才中增得較佳之航空人選,也可藉此加速重整時間縮短。隨著兩岸的開放及部份國家開放天空之下,台灣航空業可以說是不斷的蓬勃發展,在職缺有更多選擇下畢業生求職者在求職時,航空公司所扮演吸引人才誘因就顯得更為重要,而每年的畢業生或求職者所重視的航空公司企業的薪資福利條件又為何?本研究以探討台灣地區航空公司客艙組員的招、訓、用、留之意願關係研究,希望藉此了解此四項因素對於航空公司吸引人才之重要性,進一步找出哪些因素對於吸引航空公司人才影響最為重要。本研究採用深度訪談方式。研究結果認為招、訓、用、留因素在重整航空公司與一般航空公司的員工皆重視,且又以薪酬福利制度(薪資/福利/獎勵)的影響力最為重要,另外,重整航空公司之員工對公司的「向心力」、凝聚力與和諧力較一般航空公司之員工更為明顯與注重。 關鍵字:航空業、招訓用留、薪資福利。

The changing pace of Airline industry in Taiwan has been fast in recent years. The wages of the popular Airlines industry is more munificent than other industries, which is attractive to the applicants. On announcing the openings of Airlines, applicants will seize the chances to apply for the interviews, even a restructured Airline with an instable future can attract plenty of applicants to attend the interview of recruitment. This helps a restructured company recruit reduce more outstanding staff which will result in a less time of the restructuring. As the open between Taiwan and Main China as well as other countries, the Airline industry in Taiwan, so to speak, has been growing into prosperity. With the variety of the choices, the enticements of Airlines are rather important to the graduates when they look for jobs. Therefore, what might be the essential factors of establishments that graduates and applicants take account of? The study is based on the research of the relationship of recruitment, training, employment and stay for the cabin crew in order to get realized on the importance of the four factors to the Taiwan airlines . Moreover, to find out the most influential factor of all is another gold of the research. The research applies the approach of extensive interview. The outcome of the study shows that the factors of recruitment, training, employment and stay are all important to the employees in restructured companies and ordinary firms. In addition, the compensation system of salary, welfare, and incentive wages influence the most remarkably. Besides, the staff of a restructured airline are more united and cooperative than those of an ordinary airline.
