在競爭激烈的餐旅產業中要取得優勢,人力資源是主要關鍵。透過教育訓練不僅能培養員工專業的知識、技能,及應具備的工作態度,更可增加員工的忠誠度,減少缺勤與離職。本研究主要目的在於瞭解員工教育訓練滿意度對工作投入與組織承諾的影響。以台北市國際連鎖館觀光旅館為例,使用結構式問卷對曾受過教育訓練的員工進行調查,採配額抽樣,一共發出415份問卷,回收410份,實際有效問卷回收率為88.7%。研究結果顯示,教育訓練滿意度中,訓練內容、師資與訓練成效的滿意度對工作投入有顯著正向影響;工作投入則對組織承諾之價值、努力與留職承諾皆有顯著正向影響;而教育訓練滿意度中訓練規劃、環境設備與訓練成效的滿意度對價值承諾有顯著正向影響,師資、環境設備與訓練成效的滿意度對努力承諾有顯著正向影響,而訓練規劃與訓練成效對留職承諾有顯著正向影響。最後,在員工個人特質中,除了性別對工作投入有顯著的差異之外,年齡、婚姻狀況、教育程度與服務年資對工作投入並未有顯著差異。
Human resource functions are providing information for employers about recuriting, training the best employees, ensuring they are high performers, dealing with performance issues and so on. Therefore, human resource management is becoming one of key factors for seeking succeses in hospitality industry today. Training not only can cultivate employees' professional knowledge, skills and attitude, but also can enhance employees' commitment to the organization, reduce employees' turnover rate and absence. The purposes of this study was to investigate the relationship among the satisfaction of employees’ training, job involvement and organizational commitment. Structured questionnaires were used to collect data from the employees who had taken training in the international chain tourist hotels in Taipei. 415 respondents were selected based on quota sampling. The valid rate of response was 88.7%. The findings indicated that the level of satisfaction of the content, trainer and training outcomes had a significant positive impact on job involvement. When the employees were satisfied with the training plans, environment, and outcomes, and it positively impacted the employee's commitment to the values of the organization. When the employees were satisfied with trainers, environment, and training outcomes, and it positively impacted their commitment and efforts to the organization. The level of satisfaction with planning, and its subsequent effects also impacts positively to retaining staff. In turn, the increased levels of involvement had a significant positive impact on the employees' commitment to the organizational values, employees' efforts and retention. The study also found that femail employee had higher level of involvement, however, different ages, marital status, seniority and level of education has no significant impact.
