本研究以社工員的組織承諾為主要研究目標,探討員工對薪酬制度之滿意程度與工作滿足感、勞動條件、及組織承諾之間的相關性,並分析社工員個人屬性對薪酬制度滿意程度、工作滿足感及組織承諾的影響效果,另針對社會福利機構現行的薪酬制度及勞動條件作進一步的調查。 根據前述研究主題,本研究以中部地區社會福利機構之社工員共186人為樣本,利用問卷分析方式進行樣本資料的收集,並根據各量表之得分以統計軟體SPSS進行資料分析。研究中主要使用的統計分析方法有:描述性統計、T-Test和ANOVA、相關分析、多元迴歸及佐以質性訪談等。得到結果如下:1.薪酬滿足在薪資給付、薪資水準與薪資規範等三個構面上,與社工員的組織承諾有顯著相關。2.部份勞動條件變項(工時型態、退休金、與資遣費)在組織承諾上有顯著差異。3.部份人口統計變項(業務領域、機構創立年資、機構位置與職務屬性)對組織承諾有顯著差異。4. 部份工作滿足變項(主管督導、伙伴環境)對組織承諾的各構面上有顯著差異。5.薪酬滿足感與工作滿足之間存在顯著的關係。6.薪酬滿足與組織承諾之間存在顯著的關係。7.工作滿足感程度與組織承諾之間存在顯著的關係。根據上述結論,本研究針對後續學者及社福機構單位提出理論與實務上的建議。
This research discusses about the influential the satisfaction of effects compensation system, job satisfaction, labor conditions and organization commitment. Moreover, this research investigates the effects of compensation system and labor conditions of social welfare agencies. According to above-mentioned, the research has 186 samples in the Taichung City and County, and it is taken by using questionnaire survey. The analysis of information is processed with SPSS. T-Test, One-Way ANOVA, correlation analysis, multiple regression analysis, and qualitative interview analysis. 1.The the satisfaction of effects compensation system currently have significant differences to social workers on salary payments, salary level and salary standards. 2.Some labor conditions attributions (type of working hours, pensions, and severance compensation) have significant associated on the organization commitment currently. 3.Some personal attributions (area of specialise, institutions established seniority, institutional location and job attributes) have significant differences on the organization commitment currently. 4.Some job satisfaction attributions (managers, supervisors, colleagues, environment) have significant differences on organization commitment currently. 5.There is a significant relationship between the satisfaction of effects compensation system and job satisfaction. 6.There is a significant relationship between the satisfaction of effects compensation system and organization commitment. 7.There is a significant relationship between job satisfaction and organization commitment. According research on relationship advice practice social workers and social welfare agencies among the satisfaction of effects compensation system, job satisfaction, labor conditions and organization commitment of social workers.
