社會工作者的知識流動與分享之探究

摘要


本研究論文是一個探索性的研究,主要是針對社會工作者及社會福利機構的知識交流與分享進行研究,主要目的在於1.由社會工作的行業特性著手,了解影響社工員知識流動與分享的因素;2.探討社工員知識流動與分享的現況,促進與阻礙因素及其解決之道;3.分析社會福利機構知識流動與分享的現況,及可改善的作法。 本研究主要是以問卷調查法,輔以半結構式訪談作為資料收集的方法,對象為「高雄市政府社會局」及「高雄縣政府社會處」的工作人員為研究對象。 主要研究架構為探討聲譽、利他主義、互利主義與障礙因素等個人影響變數與知識交流分享之影響;及探討內部交流、主管支持與組織網絡等單位影響變數與知識交流分享之影響。 根據研究結果,提出五項結論分別為1.社工知識流動模式是直線、連結及網絡三種模式共存;2.符合聲譽、利他主義和互利主義等影響變項;3.人員異動頻繁,工作負荷量過重是阻礙知識流動最大因素;4.組織管理階層數較少,工作年資普遍年輕化;5.就組織網絡而言,內部組織網絡知識流動大於外部組織網絡,國內組織網絡知識流動大於國外組織網絡。

This thesis is an exploratory study on knowledge flow and knowledge sharing of workers in social welfare organizations which for three main purposes. The fist,by knowing the characteristics of the social work profession makes understanding of what factors influence the knowledge flow and knowledge sharing between social workers. The second, offering a discussion about the present situation of social worker knowledge flow and knowledge sharing, with bitter experience, barrier factor, and solution. Finally, analyzing knowledge flow and knowledge sharing present situation of social welfare organizations give an improvement method. This study is based on questionnaires and Semi-structured interviews used in data collection methods. Staffs in「Social Affairs Bureau of Kaohsiung City Government」and 「Kaohsiung county Bureau of Social Affairs」are study resource. Main research construction is based on discussions about how personal effects variables such as prestige, altruism, mutual benefit doctrine and the barriers influence the knowledge flow and knowledge sharing; and how units affected variables such as internal communication, management support and organizational networks effect the knowledge flow and knowledge sharing. According to the findings, five conclusions are respectively proposed. 1.Knowledge flow model of Social work coexist straight line, connection and network three modes.; 2.Conform to influences and so on prestige, altruism and mutually beneficial principle are variable.;3.The personnel change frequently, the work load overweight hinders the knowledge flowing most.;4.There are fewer organizational management and people’s work experience are generally young.;5.In social welfare agencies, knowledge flows in internal network is greater than in the external network, and national organization networks is better than foreign networks.
