本研究目的在了解旅館業員工工作滿足與離職傾向之現況與相關程度,並探究個人背景變項在其間之差異。本研究採取問卷調查法,發放562份問卷,實際回收213份,以t考驗、單因子變異數分析、Pearson積差相關分析等方法進行資料分析,得到結論如下: 一、員工對工作中具備中等滿足程度的感受,且大都珍惜目前的工作,並無明顯之離職傾向。 二、就性別而言,男性之平均工作滿足程度普遍高於女性之平均滿足程度,且男性員工之離職傾向普遍低於女性員工。 三、就年齡而言,較年長之員工,對於工作滿足程度之平均值普遍高於年輕員工之平均值,且離職傾向平均值亦較年輕員工平均值低。 四、就服務年資而言,服務10年以上之員工,在工作滿足平均值上大都高於其他年資員工;而服務年資1年以下與年資10年以上的員工,離職傾向之平均值亦較其他年資員工之平均值低。 五、餐飲部員工在「制度與措施」領域的滿足程度平均值普遍高於客房部員工之平均值,而在「個人工作觀感」以及「領導與溝通」構面上,客房部員工滿足程度上之平均值反而高於餐飲部員工。 六、就旅館性質而言,商務型旅館員工在工作滿足程度之平均值高於渡假型旅館員工之平均值;且在離職傾向上,較渡假型旅館員工平均值低。 七、旅館業員工之工作滿足與離職傾向之間具有負向相關。 關鍵字:旅館業、工作滿足、工作滿意度、離職傾向
ABSTRACT The purpose of this study was to explore the study of the relevancy of the current job satisfaction, turnover tendency and the difference of personal variables. Questionnaire survey was the method for this research. 213 of 562 releasing questionnaires were returned from the employees. Statistics methods that were used to analyze the data of the questionnaires were t-test, one-way ANOVA, and Pearson product-moment correlation. 1. The job satisfaction of employees was moderate and they were also precious to the current job without significant turnover tendency. 2. From the gender aspect, male employees had higher job satisfaction than female ones but male employees had lower turnover tendency than female ones on average. 3. From the age aspect, the senior employees had higher job satisfaction and lower turnover tendency than younger employees on average. 4. As far as the seniority was concerned, the employees who worked more than 10 years had higher job satisfaction than others; employees of whom the seniorities were under 1 year and above 10 years had lower turnover tendency than others. 5. On average, the job satisfaction of hotel systems and policies among B&F department employees was higher than those in room department. When it came to the dimensions of job perspectives, leads, and communications, the satisfaction was higher in room department employees than F&B department employees. 6. As far as the hotel types were concerned, commercial hotel employees had higher job satisfaction than resort hotel ones but had lower turnover tendency than resort hotel employees on average. 7. The negative relation was resulted from the job satisfaction and turnover tendency of hotel employees. Key Words: hotel; job satisfaction; turnover tendency
