企業實務社群的知識分享與組織學習關係之研究 本研究主要目的為探討企業實務社群的知識分享與組織學習之關係。為達研究目的採「質性研究」取向進行研究。研究方法則以「文獻分析法」和「多重個案研究法」進行。而資料收集過程,採「文件分析」、「觀察法」及「深度訪談法」方式。研究對象的選擇採立意抽樣原則,選出個案A1、A2、B1、B2、C1及C2等六個實務社群做為研究對象。最後,依「三角驗證法」、「受訪者檢定」等原則,確保本研究的品質。 本研究的進行費時二年半,獲得結論如下: 一、「實務社群」的現況,可從「社群源起」、「社群型態」、「社群規 模」、「社群定位」、「社群規劃」及「社群內容」等方向加以理 解。 二、社群的知識分享情況可從「知識分享方式」、「知識分享議題」及 「知識分享技術」加以理解。 三、「實務社群」的角色具活化組織學習,克服學習智障的功能。 四、實務社群的知識分享與組織學習二者互為影響。從「組織學習循環」 觀點,是組織加速知識創新的關鍵。 五、社群成員進行「非正式學習」比進行「正式學習」,更能刺激個人 「心智模式」轉變,而樂於分享知識給他人。另一方面,當社群成員 樂於知識分享時,亦會提高個人學習意願。 六、社群成員的團隊學習型態與技巧會影響知識分享動機和行為;另一方 面,社群成員分享知識給別人時有助提升團隊學習的能力。 七、軟體學習環境對社群成員知識分享的影響比硬體學習環境的影響明 顯。
Linking Knowledge Sharing and Organizational Learning in Business Communities of Practice The main purpose of this study is to probe the relationship between knowledge sharing and organizational learning in business communities of practice. In this study, the author employed a qualitative research approach, a literature review, and a multi-case study of documentation analysis, observations, and in-depth interviews. With the research objects selected purposeful sampling was employed to explore six cases, which are labeled A1, A2, B1, B2, C1, and C2. Finally, triangulation and member checking were used during the study to ensure quality. The project has taken two and a half years and the conclusion is as following: 1.There are six factors to consider in approaching communities of practice, including the origin of communities, the types of communities, the range of communities, the positioning of communities, the plan of communities, and the context of communities. 2.Three dimensions were identified: the way of knowledge sharing, the issue of knowledge sharing, and the method of knowledge sharing. 3.The roles of communities of practice in promoting organizational learning and overcoming organizational learning disabilities. 4. Both knowledge sharing and organizational learning interaction in communities of practice and, the concept of an “organizational learning cycle” accelerate the innovation of knowledge in companies. 5.Members of communities prefer informal learning to formal learning to improve their mental model and knowledge sharing. If members of communities are willing to share their knowledge with others, it inspires their learning motivation. 6. The style and technique of team learning influences the motivation and behavior of knowledge sharing among the members of communities. On the other hand, these members sharing their knowledge with others also facilitate the ability for team learning. 7. The softened learning environment is more influential than hardware learning equipment concerning the knowledge sharing of members of communities
