企業社會責任的表現對人力資源管理的影響

摘要


過去許多對企業社會責任的研究,多著重在以企業社會責任來提升財務績效,或企業在環保議題上宣稱自己對環境的貢獻探討。其實企業社會責任的效益不是單純從經濟來衡量,也不該僅著重於企業如何重視環境保護方面的議題與成效作探討。人力資源關係著國家的就業率,企業人力資源策略更是企業組織價值的顯現,如何找到合適人選,而能在企業組織中發揮所長,建立並認同組織文化,進而推廣企業社會責任,讓企業對國家能有所貢獻。 為了探討企業社會責任所展現的價值,如何讓企業人力資源管理產生正向的助益,提高企業整體績效表現。本研究將從人力資源的角度,探討企業投入社會責任的程度,是否對企業人力資源應用真正帶來正面的助益。 本研究將利用策略矩陣分析法,提出一個結合企業社會責任表現與人力資源管理規劃之分析模式,再結合問卷設計,訪談已獲得公眾認可的企業社會責任推行楷模,探討企業社會責任的表現,是否讓企業人力資源規劃,產生多少正面效益與負面影響,供給企業實施企業社會責任制度時的參考。 經過文獻分析與個案訪談後,本研究共發展出七項與研究主題相關的命題,並發現企業社會責任表現的企業,可能因產業差別會在人力資源管理活動中產生差異。再者,本研究的推導出三項策略涵義如下: 一、 企業社會責任之推廣,對於企業的運作與管理可帶來助益。 二、 學術界對企業社會責任研究的學術理論,應多與企業進行實務性的討論。 三、 本研究發現企業社會責任表現對企業人力資源活動的影響是相當有益的。 這些研究發現與各項命題除了可做為企業在推廣企業社會責任時的參考外,其間的差異點亦正可做為產、官、學界在訂定社會責任規範時的參考依據。

Most of the Corporate Social Responsibility (CSR) studies in the past emphasis on financial performance or claim their environment contribution. In fact, the effect of CSR is not simply measured by economics or environment protection. A nation’s employment rate is related to Corporate Human Resource (HR) strategy. Base on corporate vision and culture, HR helps to recruit right people and develop talent. In many ways, provide value in CSR and contribute to a nation. In order to research the performance of implement CSR can positively benefit to its Human Resource Management. From HR point of view, the study intends to examine the CSR involvement of a company versus its performance of HR activities in recruiting, selecting, training and development. The study will use the Management Matrix. And propose a model of combination by CSR performance and HR Management activities. Then design questionnaire and have interview with A-Company which are recognized as CSR best practice company. The study is to research if the CSR implement should have positive or negative effect on HR activities. After literature review and interview with A-company, this study developed seven propositions relevant to the subject. And found that there are differences in HR activities when in different industries. This study derived the meaning of the three strategies as follows: (1) To promote CSR can positive benefit to corporate operation and management. (2) The academic research on CSR should have practical discussion with corporate. (3) The performance of CSR can benefit to Corporate HR activities
