學校社會工作者面對個人因素、工作因素及環境因素相互影響的工作困境,卻仍在非社工專業主導的教育系統內生存,在校園內提供社會工作服務。曾在第一線面對種種困難的研究者希望探究:「學校社會工作者面對那些生存困境?」、「學校社會工作者如何在困境中生存?」、「學校社會工作者需要那些生存助力?」。 本研究採取質性研究的深度訪談,訪談臺灣北區四位現職學校社會工作者。訪談內容以第一人稱的方式寫成故事文本,並探究個人的家庭背景、社會工作養成過程、進入學校社會工作所遇到的困難或問題、如何看待與克服困難,以及在此體制中的生存之道。 研究發現生存困境造成工作壓力,然而學校社會工作者透過內在資源與外在資源的運用,降低工作壓力可能帶來的工作耗竭;個人工作信念的堅持,讓學校社會工作者採取積極與學習的態度面對困難,並看到服務的價值與意義;生態系統觀點的分析與運用,讓學校社會工作者找到比較容易介入的空間;適時尋求社會支持的協助,讓學校社會工作者提高士氣,進而更加投入工作。 根據研究發現研究者對欲進入學校社會工作領域者及管理學校社會工作者的組織、督導提出相關建議,期能縮短學校社會工作者面對困境的時間,將更多的心力提供給需要專業服務的對象。
Although school social workers face difficulties among personal factors, working factors, and environmental factors, they still live in the education system without any dominance of social work professional, and provide their services for schools. I was also a school social worker facing many kinds of difficulties. In this research, I'd like to investigate "How many living difficulties may school social workers encounter?", "How do they live in these difficulties?", "What living assistance do they need?" With in-depth interview of qualitative research, I interviewed 4 school social workers working in the north of Taiwan. The interview content are written as story text with the first person perspective to look into family backgrounds, the development process of social works, difficulties or problems of social works in schools, how to face and conquer them, and the way of living in the organization system. The findings in this research are: 1. With insisting personal work faith, school social workers could face difficulties with positive and learning attitude, and see the value and meaning of their services; 2. Analyzing school by Eco-system perspective makes school social workers get involved easier; 3. Seeking for assistance from social supports can improve morale and get more concentration on works. According to the findings above, I'd like to suggest those who want to join the domain of school social works, and organizations and supervisors managing school social workers, in the hope of shortening the time to face difficulties and making more efforts dedicating to those who need professional services.
