僕人領導與團隊效能關係之研究

摘要


從前我們探討領導,大多針對領導者個人,認為成功的領導風格 在於領導者本身的特殊特質,然而我們大多忽略了受到此領導風格的 成員。而僕人領導,即是一個重視成員發展及投入的領導風格。然而 本研究不禁質疑,在這樣的領導風格下,團隊效能是否會被忽略而無 法達成組織團隊的目標?本研究便是希望探討僕人領導與團隊效能 間的關係。同時,也希望藉本研究來了解在非營利組織與營利組織的 僕人領導是否有顯著差異存在。 Greenleaf 在1970 年代開始對僕人領導提出系統性的構面,在此 之前,探討僕人領導對團隊效能間關係的相關研究相當少。因此,本 研究即是要探討「僕人領導與團隊效能之間是否有關係」?並應用以 下兩份問卷,分別是(1)僕人領導評估量表;(2)團隊效能問卷,同時, 利用皮爾森積差相關分析以及簡單迴規模式來衡量僕人領導與團隊 效能之間的關連性。再者,依不同的人口統計變項-性別、年齡、職 級、組織型態等資料來探討其差異。 研究結果顯示,僕人領導和整體團隊效能有正向關係,另外也說 明僕人領導存在於非營利組織的程度較高,再者,透過有關僕人領導 相關國外論述及文獻的收集、彙整、有助於後續研究者及管理者參 考。

This study is proposed to investigate the relationship between servant leadership and the effectiveness of teams. While Greenleaf’s (1977) seminal work on servant leadership has led to literature surrounding the construct, up to this point, very few studies have been done to investigate what effect servant leadership behaviors have on the effectiveness of teams. Therefore, the present study seeks to answer the research question: “Is there a relationship between servant leadership and team effectiveness” ? The data collected were gathered using two instruments: (a) The Servant Leadership Assessment Instrument; and (b) The Team Effectiveness Questionnaire. And using these two methods to measure iii the relationship between servant leadership and team effectiveness. Moreover, according to different organizational demographics variables-- gender, age, level in organization, organization type, to measure their differences. This study is not only to show the hypothesis that servant leadership does have significant relationship with team effectiveness, but also the differences servant leadership has in non-profit organizations and in profit organizations. Furthermore, by collecting and reviewing of literatures about servant leadership, this dissertation will be helpful for those interested in studying this topic in the future.
