高階領導者的策略領導對企業建構學習型組織的影響

摘要


本研究透過問卷針對高階領導者之策略領導特質與該企業是否具有學習型組織的特徵進行調查,主要在了解高階領導者的策略領導對企業建構學習型組織的影響,並進一步探討策略領導對學習型組織子構面的關鍵影響因素,藉此了解具策略領導特質的主管,是否可以有效協助企業建構學習型組織。歸納本研究的目的如下: 1.高階領導者之策略領導對企業建構學習型組織是否有影響 2.高階領導者之策略領導,對企業建構學習型組織之相關系統最具關鍵影響的因素 3.探討領導者個人與組織情境因素,是否對企業建構學習型組織具有差異影響 在策略領導方面,本研究採用陳銘薰&吳文傑(2008)所建構之策略領導量表,共22題,主要在評估中高階主管對高階領導者的策略領導認知。在學習型組織方面,本研究採用郭莉真(2004)修正Marquardt(1996)學習型組織模型量表後的問卷,共計52題,主要從企業的「學習文化」、「知識管理」、「技術應用」、「學習社群」、「學習員工」、「學習動態」六大方面,評估其是否具有學習型組織之特徵。 本研究透過相關分析得知,策略領導、學習型組織有極顯著之正相關。更進一步了解策略領導與學習型組織各個構面之相關程度,除了策略領導之環境建構與學習型組織之技術應用外,其他各構面皆呈現顯著且密切相關。另外以迴歸分析進行策略領導對學習型組織各構面之影響探討,顯示高階主管之策略執行意圖與行為越強烈,會帶動領導者營造學習環境,則對於該企業是否能有效推動學習型組織之建構,有相關正向的影響,而領導者在推動企業邁向學習型組織時,有否導入資訊系統等科技技術之應用,則非推動成敗之關鍵要素。 此外,本研究以策略領導兩構面同為自變數、學習型組織為依變數進行迴歸分析,變數呈現中度解釋力、相關顯著性偏低,顯示該兩構面間有密不可分的關係,後續研究在探討領導者策略領導特質對組織其他構面之影響,須合併同一構面進行研究。

Prior studies have shown that organizational learning capability is one of the important factors in creating competitive advantage. Whether the enterprise is willing to enhance the competitive advantage by building a learning organization, the characteristics of top managers has played a very important role. This study mainly examined the impacts of top leaders’ strategic leadership on building a learning organization, and explored the top leader’s strategic leadership’s influence on all dimensions of the learning organization, in order to understand if a executive leader with characteristics of strategic leadership would have more impact on building a learning organization. Thus, the purposes of this study were as follows: 1. To understand whether the top leader's strategic leadership has impact on building a learning organization. 2. To understand what are the most critical factors of building the learning organization in the enterprise by the strategic leadership of executives. 3. To study whether individual and organizational contextual factors of leader would make difference in the building of a learning organization in the enterprise. With regard to the strategic leadership construct, this study adopted the scale of the strategic leadership, developed by Chen & Wu (2008). The concept of learning organization was measured by a modified questionnaire (Kuo, 2004) of Learning Organization Model Scale of Marquardt (1996) , that mainly assess the characteristics of learning organization from six aspects including "Learning Culture", "Knowledge Management", "Technology Application", "Learning Community", "Learning Employees" and "Learning dynamics". The results of this study showed that there was a significant relationship between top leaders' strategic leadership and learning organization. Further analyses found that all of the factors of strategic leadership and learning organization were significantly related, except for "Environment Construction" and "Technology Application". In addition, the regression analysis was utilized to examine the impact of strategic leadership on the aspects of the learning organization. The findings showed that the strategy implementation of intention and behavior by executives will tend to create a learning environment. And it is positively related to the building of the learning organization of enterprise. But the information technology application is not the key success element of building the learning organization. Furthermore, this study used two dimensions of strategic leadership as independent variables, and the learning organization as dependent variables for regression analysis. The result showed that the two independent variables had moderate explanatory power on the dependent variable, indicating a close relationship between the two independent variables. Further study is recommended to combine the two dimensions of strategy leadership of executives into single dimensions.
