員工績效評滿意度對組織承諾、工作滿意及離職傾向影響之研究-一項長期性的調查研究

摘要


有關績效評核的相關研究,歷年來的研究已十分豐富,企業實施績效評核不僅是將其視為一種管理工具的效用,績效評核的過程的公平客觀與回饋機績效評核滿意度與組織承諾、工作滿意和離職傾向皆有一定的相關性,本研究以歷年的研究為基礎,採用時間間隔的調查方式,檢視員工對於績效評核滿意度的結果,在經歷一段時間後,與組織承諾、工作滿意及離職傾向間仍否仍有顯著的關連性,以實證其因果關係。 本研究結果發現,績效評核滿意度與組織承諾中的情感性承諾及規範性承諾、工作滿意及離職傾向皆有顯著的相關,此一結果即代表員工對績效評核的滿意度,確會對導致其後的組織承諾、工作滿意及離職傾向結果。

Enterprise implements the performance appraisal is not only regards as it one kind of management tool, the performance appraisal process fair and accuracy and satisfaction with the performance appraisal feedback, in previous research it has been testified that will be correlated with organizational commitment, Job satisfaction and turnover intention. This research takes all previous years research as a foundation, uses the time-gap investigation way, to realized the staff regarding the satisfaction of performance appraisal, after two months, test again to get the result from the staff about the organizational commitment, Job satisfaction and turnover intention, to have remarkable correlation, by real diagnosis its causal relation. This finding discovered that, the satisfaction of performance appraisal and organizational commitment, Job satisfaction and turnover intention all to have the remarkable correlation, this result namely represents the staff to the satisfaction of performance appraisal, can to causes after that organizational commitment, job satisfaction and turnover intention.
