志工經驗傳承探討-以嘉義市立博物館志工為例

摘要


本研究旨在探討志工經驗傳承,並且以嘉義市立博物館兩位資深志工與兩位資淺志工為對象採取質性研究半結構式的訪談。本研究目的有四:(一)探索志工經驗傳承的實踐方式、(二)了解志工經驗傳承所遭遇的障礙與困難、(三)探討志工經驗傳承對志工持續服務意願的影響、(四)根據研究結果作為其他志願組織學習之借鏡。本研究結論如下: 壹、本研究目的之ㄧ為志工經驗傳承實踐方式的探索,其方式又可以知識移轉與分享、默會知識以及同儕師徒制等概念來實踐。 貳、資深志工於實習期間藉由實地模擬操作和資料提供以及座談會或檢討會進行知識移轉與分享。 參、資深志工以自身經驗為例並邀請資淺志工觀摩導覽解說實況來傳達默會知識。 肆、活動後於志工休息室產生互動交流以及正式上場前建立信心並適時給予提點的同儕師徒制體現。 伍、首次接觸的陌生感與資淺志工接受經驗傳承意願低落形成障礙與困難。 陸、資淺志工自我導向學習造成資深志工經驗傳承內容貧乏與強勢態度造成資淺志工產生反感的障礙與困難。 柒、資深志工提升持續服務意願的影響在於對志工經驗傳承認知的不同而有所不同,對資淺志工的影響來自於對傳承內容的感受不同而有所不同。

This study aims to discuss the volunteer's inheritance of experience, and it used a qualitative method, which is a semi-structural formula interview, interpreting two senior and two junior volunteers of Chiayi Municipal Museum. There are four purposes: 1. Discussing how junior and senior volunteers practicing their inheritance of experience. 2. Understanding the obstacles and difficulties of volunteers in their inheritance of experience. 3. Discussing the influence of inheritance of experience to the volunteer's continuous willingness to serve. 4.Taking the result of this study as a learning reference for other volunteer organizations. The result of this study are as following: 1. One of the purposes of this study is to explore the ways of volunteer's inheritance of experience. And it can be defined as transferring and sharing of knowledge, tacit knowledge and peer mentoring. 2. Senior volunteers offer field simulation operation, documents and information, and provide seminar or review meetings in juniors' internship, so as to transfer and share their knowledge. 3. Senior volunteers takes his/her own experience as example and invite junior volunteers to guide and explain in a real situation, so as to transfer the tacit knowledge. 4. Peer mentoring can be seen in the interaction and communication in the volunteer resting room, and also when seniors give juniors reminding words and build confidence before the juniors' formal play. 5. The first-time strangeness and the low willingness to take inheritance of experience resulted in obstacles and difficulties of volunteers. 6. The juniors' self-directed learning attitude makes the seniors' heritage experience in a poor situation; and the seniors' strong attitude caused the juniors resentment, which are the obstacles and difficulties 7. The impact of seniors' enhancing their willingness in continuous service is connected with their different acknowledgement to the volunteer's inheritance of experience; as to juniors, it is connected with their different perceptions to the content of volunteer's inheritance.
