以職涯自我管理與內在動機整合模型探討職涯成功之自我評價

摘要


本研究主要目的在探討職涯自我管理與內在動機整合模型對個人的職涯成功之自我評價,內在動機透過應用的角度以工作特性模型進行檢測,探究內在動機是否會分別影響個人客觀職涯成功與主觀職涯成功。藉此了解工作特性模型中產生的結果是否對個人的主觀職涯成功有中介效果。並探討工作特性模型對客觀職涯成功之間的關係,且深入了解客觀職涯成功與主觀職涯成功之間的關聯性。本研究發放問卷對象是以產業人才投資方案之參加訓練的人員,問卷發放主要透過郵寄問卷並輔以網路問卷,總計回收313份有效問卷。 本研究以描述性統計、驗證性因素分析、信度分析、相關分析、結構方程模型等方法檢驗研究假設,結果如下: 一、技能多樣性對職涯自我管理有顯著的正向影響。 二、工作自主性對職涯自我管理有顯著的正向影響。 三、工作回饋性對職涯自我管理有顯著的正向影響。 四、職涯自我管理對主觀職業成功有顯著正向的影響。 五、技能多樣性對客觀職涯成功有顯著的正向影響。 六、工作自主性對客觀職涯成功有顯著的正向影響。 七、工作回饋性對客觀職涯成功有顯著的正向影響。 八、客觀職涯成功對主觀職涯成功呈正向的影響。

The purpose of this study is to investigate the effect of the integrated model of career self-management and intrinsic motivation on self-assessment of career success. Through job characteristics model, this study explores the influence of the intrinsic motivation on both subjective career success and subjective career success. Specifically, this study examines the mediating effect of the job characteristics model on subjective career success as well as the relationship between the job characteristics model and objective career success, and hence, the relationship between subjective career success and objective career success. In this study, there are a total of 313 valid questionnaires, targeting at the trained personnel in Industrial Human Resource Investment Program, Questionnaires distributed primarily through mailed questionnaires and with online questionnaire. The results, analyzed through descriptive statistics, confirmatory factor analysis, reliability analysis, correlation analysis and structural equation modeling, are as follow : 1. The skill variety has a positive effect on the career self-managed. 2. The work autonomy has a positive effect on the career self-management. 3. The job feedback has a positive effect on the career self-management. 4. Career self-management has a positive effect on subjective career success. 5. The skill variety has a positive effect on objective career success. 6. The work autonomy has a positive effect on objective career success. 7. The job feedback has a positive effect on objective career success. 8. The objective career success has positive effect on subjective career success.
