本研究旨在探討新竹縣國民小學教師組織承諾與工作壓力的關係。研究目的包括瞭解新竹縣國民小學教師組織承諾與工作壓力的現況;探討不同個人背景的新竹縣國民小學教師組織承諾與工作壓力之差異情形;分析新竹縣國民小學教師組織承諾與工作壓力間之關聯性;最後根據研究結果提出具體建議,俾供相關單位及國民小學教師參考。 本研究採問卷調查法,研究工具為「國民小學教師組織承諾與工作壓力調查問卷」,以新竹縣國民小學教師為研究對象,發出452份,有效問卷為428份,有效回收率95%,所得資料以描述性統計、t考驗、單因子變異數分析與Pearson積差相關等方法進行統計分析,歸納研究發現,獲得之結論如下: 一、新竹縣國民小學教師組織承諾程度為中高程度,以「努力意願」層面的組織承諾最高,而「組織認同」層面較低。 二、新竹縣國民小學教師感受到的工作壓力程度屬於中低程度,以「工作負荷」層面感受到的壓力最大,而「人際關係」層面感受到的壓力最小。 三、51歲以上或服務滿21年以上或教師兼主任之新竹縣國民小學教師具有較高的組織承諾。 四、男性或導師或科任教師之新竹縣國民小學教師感受到的工作壓力較高。 五、中型學校工作負荷感受壓力大,中、大型以上學校對行政支持有較大的壓力感受。 六、新竹縣國民小學教師組織承諾與工作壓力有顯著負相關,表示新竹縣國民小學教師組織承諾愈高則對工作壓力之感受程度越輕。 最後,根據研究結論提出具體建議,俾供教育行政機關、學校單位、國民小學教師及後續研究者參考。
The purpose of this study is to study the relationship between organizational commitment and working stress of teachers and using the elementary schools in Hsinchu County as a case study research. Three major purposes are pursued in this study: the current status, the performance differences derived by various individual background, and analysis the correlations between the organizational commitment and workingl stress of teachers in the elementary schools of Hsinchu County. Some of the workable advises can be conducted for the elementary school teachers according to the research conclusion in this study. The study used questionnaire survey method and data were collected through Questionnaire on organizational commitment and working stress of elementary school teachers in Hsinchu County. A total of 452 questionnaires were issued with 428 valid response received, which account for 95% of all the questionnaires handed out.After statistic analysis, such as descriptive statistics, t-test, one way ANOVA, and Pearson product-moment correlation and so on, conclusions were made. Following is the summary of the study: 1. The organizational commitment of the elementary teachers in Hsinchu County can be located between middle and high level. Among them, “Willing to Make Efforts” is the most important factor; the “Organizational Identity” is the least one. 2. The elementary teachers in Hsinchu County feel the working stress can be located between low and middle level. The “Work Loading” is the most severe factor of working stress. On the other hand, the “Social Connection” is the least one. 3. The teachers older than 51 years old and serviced more than 21 years with part-time administrative job have higher organizational commitment. 4.Male, homeroom teachers and Full-Time specialized teachers in Hsinchu County have higher working stress. 5.The working stress is higher in middle size elementary school. Conversely, the administrative working stress is higher in middle and large size elementary school. 6.The correlation between organizational commitment and working stress shows evidently ineffective which indicates that the higher organizational commitment for the teachers, the lower working stress are for the elementary school teachers in Hsinchu County. As a conclusion, the study results will be references for all Education Bureaus and elementary school administrative department, and teachers.
