在這個資訊蓬勃的年代,員工的知識技能是企業最為寶貴的資產。但技能會因為時間流失而變的無用,因此企業需要給予員工教育訓練以保有競爭力,如何提升員工訓練動機成為值得探討的課題。故本研究以ERG理論為依據,欲探討薪酬滿意、成就動機與組織支持是否會影響訓練動機。 本研究以中小企業基層員工為研究對象,進行問卷調查,共回收127份問卷進行分析。研究結果顯示: 一、樣本中41到50歲員工訓練動機顯著高於24歲以下的員工。 二、樣本員工教育程度與每月平均收入對訓練動機有顯著影響。 三、薪酬滿意與訓練動機具有顯著的負向關係。 四、組織支持與訓練動機有顯著正向關係。 五、成就動機與訓練動機有顯著正向關係。 根據上列所述,本研究建議組織給予員工對於訓練的支持以及獎勵,讓員工覺得自己可以獲得更好的職位或成就,並使員工認為升遷與加給並不困難,讓員工對於訓練保有熱忱與動力。
In the knowledge-based economy era, the most valuable assets are employees’ knowledge and skills. However, some knowledge and skills keep progressing and some become outdated gradually. Firms have to provide training for employees in order to create the sustainable competitive advantages. How to improve employees’ training motivation is an important issue. Based on the ERG theory, this study attempts to explore the influence of the pay satisfaction, achievement motivation and organizational support on the training motivation. In this study, the sample is employees in small and medium enterprises (SME). 127 questionnaires were returned for analysis. The findings are as follows: 1. The training motivation of the 41 to 50-year-old employees is significantly higher than the motivation of the 24-year-old and even younger employees. 2. The education and the average monthly income significantly influence the training motivation. 3. The relationship between pay satisfaction and training motivation is significantly negative. 4. The relationship between organizational support and training motivation is significantly positive. 5. The relationship between achievement motivation and training motivation is significantly positive. According to the aforementioned findings, this study provides some suggestions for improvement of training motivation in firms.
