教師工作價值觀、知覺組織氣候與知覺職涯停滯之關係研究:以屏東縣國中教師為例

A Study on the Relationship among Teacher’s Work Values,Perceived Organizational Climate, and Perceived Career Plateau: The Case of Junior High School Teachers in Ping-tung County.

摘要


本研究旨在探討國中教師工作價值觀、知覺組織氣候與知覺職涯停滯之相互關係,以及不同背景變項下,屏東縣國中教師工作價值觀、知覺組織氣候與知覺職涯停滯之差異情形。 本研究採問卷調查法,以研究者參酌多位專家學者研究成果及工具後編製之「教師工作價值觀量表」、「知覺組織氣候量表」及「知覺職涯停滯量表」為測量工具,以屏東縣38所公立國中2022員教師為對象實施叢集隨機抽樣,有效樣本數共555人。調查結果以描述性統計、t 考驗、單因子變異數分析、皮爾遜積差相關、階層迴歸等統計方式,進行資料分析。 根據分析結果,獲得以下結論。 一、屏東縣國中教師高度地重視工作價值觀的每一個層面,其中以組織安全層面程度最高,成就聲望程度最低。 二、屏東縣國中教師知覺組織氣候開放的程度屬中高程度,其中以「教師承諾行為」層面最高,「教師疏離行為」最低。而屏東地區國中教師所知覺的學校組織氣氛類型以「開放型」最多。 三、屏東縣國中教師知覺職涯停滯整體的狀況接近中等程度,而面臨組織層級型停滯的狀況較工作內容型停滯嚴重。 四、屏東縣國中教師背景變項在工作價值觀、知覺組織氣候無顯著差異。 五、屏東縣國中教師教學年資與年齡在知覺組織層級型停滯與職涯停滯整體面上呈現顯著差異,但背景變項在工作內容型停滯上並無顯著差異。 六、教師工作價值觀、知覺組織氣候對於知覺職涯停滯有顯著關係。

The purposes of this study were to investigate the current condition and relationship among teacher’s work values, perceived organizational climate, and perceived career plateau of junior high school teachers in Pingtung County. This study conducted questionnaire survey to examine the hypotheses. 555 public junior high school teachers were invited to fill out the questionaries. The descriptive statistics, t-tests, one-way ANOVA, Scheffe’s method, Pearson product-moment correlation analysis, and regression analysis were conducted to analyze the data. Based on the data analysis, the findings were as the followings: 1. The junior high school teachers in Pingtung County generally have excellent attitude toward work values, among which, the “organizational security” is the most valued factor while the “achievement reputation” is the least. 2. The level of school organizational climate in Pingtung County is above medium, among which, the “teacher’s committed behavior” is the highest level and the “teacher’s disengaged behavior” is the lowest one. And teachers of junior high schools in Pingtung County perceived open climate the most. 3. The awareness of career plateau among junior high school teachers in Pingtung County is close to medium level, and teachers’ perception of hierarchical plateau is higher than that of job content plateau. 4. Junior high school teachers’ work values and perceived organizational climate scores have no significant differences based on their backgrounds. 5. Junior high school teachers’ teaching experiences and ages make significant differences among perceived hierarchical plateau and entire status of perceived career plateau, but on perceived job content plateau, all the variable backgrounds of teachers make no significant difference. 6. Junior high school teachers’ work values and perceived organizational climate show significant positive correlation with perceived career plateau.
