本研究旨在探討荒野保護協會解說志工組織氣候知覺與組織承諾間之關係。研究採取配額取樣,依荒野保護協會在台灣之北、中、南、東各區解說志工人數比例進行抽樣,共發出1140份問卷,有效回收問卷397份,有效回收率為34.82%。資料分析方法包含描述性統計、信度分析、因素分析、獨立樣本t檢定、單因子變異數分析、皮爾森積差相關分析、多元迴歸分析等。分析結果顯示,荒野保護協會解說志工以30-49歲、已婚有小孩、教育程度以大學、研究所以上為主,職業以工商服務業與教師最多,服務年資以3年以下的最多,最近一年累積服務天數以10天以上的最多,經歷方面,以有其他機構志工經驗者居多。但在銀髮退休族所佔比例僅2.8%,因此建議,荒野保護協會可開發銀髮族志工,尤其是退休教師此類高素質的人力族群以提升協會志工之質量。研究亦發現,荒野保護協會解說志工組織氣候知覺與組織承諾程度皆達中高水準。志工特質在組織承諾差異性的分析上則發現,荒野保護協會解說志工特質中女性以及高中職以下的志工,其組織承諾的程度較高。研究亦發現,組織氣候與組織承諾顯著正相關,且組織氣候對組織承諾有顯著正向影響,其中「溫暖支援」、「自主程度」對「留職承諾」有顯著正向影響,因此建議,協會幹部應給予志工充分發揮自身能力之空間,創造組織成員間共同合作、相互扶持的良好氛圍,以提升志工之組織承諾,進而使志工持續留在組織,為組織奉獻心力。此外,「溫暖支援」、「制度明確」、「團體認同」對「價值與努力承諾」有顯著正向影響,因此建議,協會可藉由荒野電子報及各種活動辦理時,加強宣導協會創辦的宗旨、環境保護的理念與宣揚協會實際執行的成果,以提升志工之組織認同,進而提升解說志工的價值與努力承諾。
The purpose of this study is to explore the relationship between organizational climate and organizational commitment of volunteer interpreters. The study adopts the method of quota sample, according to the number of volunteer interpreters in the four areas of Society Wilderness in northern, southern, eastern and central Taiwan. A total of 1,140 surveys were sent out, and 397 of which were completed and returned. The percentage of valid surveys is 34.82%. The data was analyzed with statistical methods include : Descriptive statistics analysis, Factor analysis, Reliability analysis, Independent sample t-test, One-way ANOVA, Pearson product-moment correlation analysis and Multiple regression analysis. The outcome shows that the majority of interpreters are in their thirties and forties, married, with children; their educational degree is up to university and postgraduate; most of them work at school and in hospitality industry; the years of being volunteers are below three years, and the days of serving are more than ten days in a year, mostly have the experience in other nonprofit organization. It is suggested that Society of Wilderness can invite more elderly volunteers, especially the retired teachers, to promote the quality of its volunteers. Organizational climate and commitment of volunteer interpreters in Society of Wilderness are above the average standard. The analysis found out females and high school duty education level both have better commitment to organization. In the process of the study, it has been discovered that organizational climate is closely-related to organizational commitment. The administrators should give volunteers enough room for self-exploration, create enjoyable atmosphere of corporation and helping each other to promote organizational commitment. It helps volunteers keep on staying here and contributing to the organization. “Warm support” and “self-reliance” have distinctly positive impact on working steadiness. “Warm support”, “clear system” and “association approval” have strong influence on diligence, value, commitment and identification. It is suggested, through electronic newspapers and various activities conducted by Wilderness, society can focus more on the main purpose of the institution constructed at the very beginning, emphasize the ideas of environmental protection and also publicize the achievement in order to strengthen the sense of belonging to society.
