日月潭地區為大陸觀光客重要觀光景點之ㄧ,相對的未來旅館業營運量必定大幅增加,創造更多就業機會。為此,本研究旨在探討國際觀光旅館員工「工作價值觀」、「個人與環境適配度」對「離職傾向」的影響。 以日月潭地區國際觀光旅館員工為研究範圍與對象,採普查方式進行問卷資料蒐集,回收有效問卷共212份。研究結果顯示,員工的工作價值觀及個人與環境適配度為中上程度,其中以人際關係與個人與群體適配度構面的認知最高;離職傾向則是呈現中等程度的結果。受試者女性員工佔多數,年齡介於23-27歲,教育程度多為大學(專),服務部門餐飲部為多數,服務年資未滿一年為居多,74.5%職位為領班、組長以下,超過半數屬未婚者,薪資以2萬-3萬為普遍。 工作價值觀、個人與環境適配度對離職傾向的看法會因受訪者「年齡」、「教育程度」、「服務部門」、「職級」、「婚姻狀況」、「收入」不同而有所差異。經迴歸分析顯示,工作價值觀與個人與環境適配度對離職傾向有顯著負向影響,且工作價值觀的影響程度較高;由構面來看,工作價值觀各構面中,以「成就感」對於離職傾向的影響程度最高;而個人與環境適配度各構面中,則以「個人與主管配適度」的影響程度最高。 為此,本研究建議業者日後宜加強員工在職訓練以激發工作潛力,並於徵才時應用旅館業制式量表,來評估與選任特質合適旅館業之員工。 關鍵詞:工作價值觀、個人與環境適配度、離職傾向
Sun Moon Lake region, where is one of a significant tourism sightseeing for China tourists, will be aroused and inspired in the future for hotel industry. Therefore, this study is to discuss the effect in the international tourism hotel employees’ work value and person-environment fit to the turnover intention. This study took the employee of the international tourism hotel in Sun Moon Lake region as the target population, a census survey was taken and 212 questionnaires were collected. Results showed that the employees, work value, person- environment fit are abut the medium level, and the turnover intention is above the medium-high degree. Majority of the employee are female, age between 23 and 27, university educational level, unmarried and with salary of NT20000~NT30000. Most of them are in Food/Beverage unit, with less than one year of service period and job position of leader or section leader. The employees’ view on job value, person-environment fit and turnover intention will be significant different with different age, educational level, job position, marriage condition and income, respectively. The regression indicated that job value and person- environment fit will have a negative effect on turnover intention. From the view of construct, the achievement and person-supervisor fit have higher effects than others. Therefore, we suggest that employee’s on-job training should be strengthened to inspire their potential. Moreover, the entrepreneur could utilize established standard form of personal characteristics to allocate the right person for the hotel industry.
