幼兒園園長道德領導之研究

摘要


本研究旨在探討幼兒園園長道德領導的現況,本研究採文獻分析法及半結構式問卷訪談法,蒐集包括台中市、彰化縣、南投縣已立案之私立幼兒園共四所,參與訪談調查的研究對象計園長4位、教師8位,共12位。 依據資料分析結果,本研究共獲得四項結論,如下所列: 幼兒園園長的領導符合德行、正義、關懷、批判倫理的基本作為。 一、 德行倫理:園長落實以身作則,具有示範的責任、義務;勇於負責,包容教師的犯錯;堅持操守、拒絕不當利誘;認同實施道德領導的必要性及重要性。 二、 正義倫理:園長的公平作為含有對個別差異的尊重;講求適才適任,分層授權;主動積極關注弱勢兒的權益。 三、 關懷倫理:園長主動瞭解滿足教師的需求,以幼兒園為本位支持教師專成長,充份信任、尊重教師的專業自主。 四、 批判倫理:內省是道德勇氣的核心價值,園長以彈性的手段悍衛道德理想與教職員的權益,以開放理性的態度容納諌言。 依結論提出建議: 一、園長實施道德領導是必要且重要的。 二、提昇自我的道德修為,成為幼兒園中的楷模。 三、促進自身理性思考批判的態度能力。 四、擴大研究對象。 五、道德領導議題的寬廣化。 五、 將道德領導併入主管核心課程訓練內容。

This study is researching the situation about the moral leadership for the kindergarten director. The resource is including the analysis research and semi-structured interview. The kindergartens are separated located on Taichung City, ChangHwa County, Nantou County. There are four kindergarten directors and eight teachers for the study subject. Based on data analysis results, the conclusions of this study are as follows. The leadership of the kindergarten director needs to fit the basic behavior of Moral Ethics, Just Ethics, Concern Ethics and Critique Ethics. 1. Moral Ethics: The duty of the kindergarten director is demonstration and responsibility. Also needs to tolerate the teachers’ mistakes. Insist the essential and important to carry out the moral leadership. 2. Just Ethics: The justice for the kindergarten director is included to respect the the individual difference, and to assign the proper person to the right position. Authorize the rights level by level, and concern about the rights of the disadvantaged children positive. 3. Concern Ethics: Find the needs of the teachers and make them satisfied. Support the teacher to improve his professional ability with all resource from the kindergarten. Trust the teacher’s professional independence. 4. Critique Ethics: Instrospection is the core value for moral courage. Defend the moral ideal and the teacher’s rights and interests by a flexible method. Accept the expostulation on opened and rational manner. Based on the conclusions, the recommendations are as follows. 1. It is necessary and important for the kindergarten director to carry out the moral leadership. 2. Imporve the moral ability to be a model in the kindergarten. 3. Improve the rational critical analysis. 4. Expand the research subjects. 5. Making the correlate topics deeper and wider. 6. Making the moral leadership into the training schedule for the director course.
