壽險業務員之人格特質、工作壓力對離職傾向影響之研究

摘要


壽險業是個充滿挫折、挑戰的工作,想要業績達標進而有所發展,業務員的抗壓能力與積極進取的企圖心是不可或缺的條件,因此壽險公司致力於培訓業務主管在增員選才能力上,發展出各式各樣的工具方法,企圖發掘適合壽險業發展的人格特質,增加定著率。本研究主要目的在於探討壽險業務員不同的人格特質在面對工作壓力時所產生對離職傾向的影響。 首先簡述目前壽險業常運用的人格特質,再來探討壽險業務員的工作壓力,分別是「角色衝突」、「缺乏支持與職業認同」、「工作負荷量」、「被拒絕感與低自尊」四個構面,最後定義何謂離職傾向。 本研究針對300份研究樣本作了基本資料統計、研究變項之差異分析、信度分析、迴歸分析,來了解不同人格特質業務員面對工作壓力時離職傾向的影響為何,希望藉由本研究結果,提供壽險業之人力資源管理參考,其研究結果如下: 一、本研究發現越傾向B型的壽險業務員較容易受工作壓力構面中的「被 拒絕感與低自尊」顯著影響,而越傾向A型人格特質對工作壓力四個構面中的「缺乏支持與職業認同」有較顯著的影響。 二、在壽險業務員的個人背景與三個研究變項做差異分析,發現年齡較低的業務員在工作壓力感受顯著大於年齡較高的業務員,未婚的業務員在工作壓力感受顯著大於已婚且有小孩的業務員。 三、越傾向B型人格特質的人離職傾向高於越傾向A型人格特質的人。 四、工作壓力其中的一個構面「角色衝突」,說明了壽險業離職的一個重 要原因,工作壓力越大離職傾向就越高。

Life insurance industry is full of setbacks, work challenges, performance standards and then you want to be developed, the clerk of the compressive strength and aggressive ambition is indispensable conditions, the life insurance company is committed to increasing staff training in selected business executives the only ability to develop a variety of tools methods suitable for the life insurance industry in an attempt to uncover personality traits, given the rate of increase. The main purpose of this study was to investigate the effect on turnover intention life insurance salesman different personality traits arising in the face of pressure of work. First briefly present the life insurance industry often use personality traits distinguish mode, again to explore life insurance salesman working pressure sources are "role conflict," "lack of support and professional identity", "workload", "sense of being rejected and low self-esteem, "four dimensions, the final definition of what is meant by turnover intention. In this study, 300 samples were studied basic statistics, research disguise differences analysis, reliability analysis, regression analysis, to understand why different personality traits clerk tendency when faced with the impact of work stress leave, I hope by this study, human resources management reference life insurance industry, its findings are as follows: 1‧This study found that the more likely B-type life insurance salesman more susceptible to job stress facet of "being Low self-esteem and sense of refusing a significant impact, "and the more Type A personality traits tend to work pressure in four dimensions" lack of support and professional identity, "have a more significant impact. 2‧The insurance salesman's personal background and three research variables do variance analysis found a lower age clerk at a higher work stress significantly greater than the age of the clerk, the clerk unmarried significantly greater than in the work stress has been married and have children salesman. 3‧The more tendency to Type B personality traits tend to leave people more inclined above the A-type personality person. 4‧The work pressure one facet "role conflict," explains an important life insurance resignation To reason, work pressure, the higher the greater the turnover intention.
