工作場所戀情對組織承諾之影響:以組織文化為調節變項

摘要


工作場所戀情在現今已日趨普及,可能發生於任何組織中,且機率相當高,但因組織文化的不同,是否能被接受,與成員本身是否願意發生工作場所戀情已然成為未知數。發生工作場所戀情的兩位當事人為能夠獲得主管,甚至組織的認同,會更加努力提升工作績效,而當知道工作場所戀情的結果超過原本的預期,對於工作的某些部分也會更加滿意;但若戀情雙方或組織成員之工作績效因而受到負面影響時,工作場所戀情即無法被認同,並被視為管理問題,進而由管理者介入處理。在不同類型文化之組織中,應採取何種管理行為較適當則需加以探討。 基此,本研究以休閒服飾零售U公司門市人員為研究對象,旨在瞭解工作場所戀情對員工組織承諾之影響,並以組織文化為調節變項加以探討。本研究採用問卷調查進行取樣,共發放問卷450份,有效問卷為391份,有效回收率為95.83%。透過階層迴歸等統計方法進行資料分析,所得之研究結果顯示: 1. 工作場所戀情對組織承諾之影響部份具顯著影響。 2. 組織文化與組織承諾為正向影響關係。 3. 組織文化在工作場所戀情與組織承諾間存在調節作用。 由於國內對此議題之研究尚未蓬勃,參考資料甚少,期望本研究結果將可提供予管理者日後面臨相關議題時作為參考。

Workplace romance is became a widespread behavior in organizations, some scholars believe that the negative more than positive effects; on the other hand, some scholars have argued that workplace romance. Although the relationship comes problem, but it also can motivate other employees; soften work-related personality conflicts because the workplace romance parties are happier and easier to get along with; improve teamwork, communication, and cooperation. The purpose of this study is understanding the workplace romances on the impact of organizational commitment, and organizational culture as a moderator variable to be explored. The samples of this study are Taiwan employees of the company U, the apparel industry in Japan. The questionnaires are 450 and of 391 validated, the effective rate was 95.83%. The collected data was analyzed with hierarchical multiple regression and other statistical methods. The results of this study indicate that: 1. Workplace romances have some significant influences on organizational commitment. 2. The organization culture and organizational commitment have positive effect. 3. The organization culture could moderate workplace romances and organizational commitment. Known from the literature review strategy, the domestic situation for the romantic theme of the workplace research is still in its infancy stage, this study is hope of filling the gaps in the relevant research.
