幼兒園園長領導歷程之研究-以中部某一幼兒園園長為例

摘要


摘 要 本研究採質性研究與個案研究的方法,探討幼兒園園長領導幼兒園的歷程,目的在瞭解園長從創立幼兒園開始至今,如何領導幼兒園、型塑幼兒園的樣貌,以及影響「領導歷程」之因素。透過訪談園長、三位老師、三位不同時期家長之逐字稿,省思札記和相關書面檔案等多元資料,進行資料分析與歸納,研究結果發現如下: 一、 園長的領導歷程有:組織建構期、專業成長期、擴張發展期與轉型挑戰期等四個歷程,透過整個歷程,發現園長之領導特色為建立組織結構,提昇成員專業能力,挑戰幼教趨勢,修正或改善領導情境,持續完成任務,若情境無法修正或改善時,重新調整組織結構、重新調整組織成員或修正組織階段性方向,直至組織生態取得平衡,再繼續領導組織完成階段任務。 二、 園長對不同的情境需求,展現不同的領導行為特色:工作導向領導行為清楚指示工作目標、工作方法與檢核標準;關係導向領導行為提升成員對幼兒園的滿意度;轉型領導能提升成員與幼兒園整體專業能力;改變導向領導行為修正改善不良情境對幼兒園造成的影響;參與導向領導行為提昇家長參與幼兒園園務,增進溝通,促進家長與幼兒園的 合作關係。 三、 影響園長領導歷程的因素可分為:「園長個人因素」、「老師相關因素」、「工作因素」與「內、外環境因素」,研究發現園長領導歷程與「園長個人因素」明顯有關。 根據上述研究發現,研究者提出下列建議: 一、 園長應領導教職員積極進修,不斷的提升幼兒園相關專業職能。 二、 園長領導幼兒園時,應善用領導行為之特色,發揮不同的影響力。 三、 建議未來研究可以增加幼兒園園長領導歷程研究之個案數,建立更多不同幼兒園園長領導特色。 四、 建議未來研究能對幼兒園園長領導特質、領導行為與領導情境做更深入研究。

Abstract This thesis employs the qualitative research approach and case research approach to analyze how a preschool principal led her school staffs. This study sets out to provide a clear picture on how a principal led her staffs, built features of the school since funding of the school and various factors that affected the leadership history. The researcher interviewed the principal, three teachers and three parents from different stages and has analyzed the data from scripts, field notes and related documents and discovered the following: 1. The history of principal leadership includes four phases, “establishment of the organizational structure”, “professional growth”, “development and expansion” and “transition challenge”. 2. The principal applies different leadership behaviors to deal with various scenarios and displays different characteristics of leadership behavior: “task oriented leadership” indicates a clear working target, working method and inspection standard; “ relation oriented leadership” improves satisfaction of staffs toward their working place; ”transition oriented leadership” boosts expertise of all members in the school; “change oriented leadership” help the school get rid of negative impacts, which are caused by ill environment; “participation oriented leadership” encourages parents to take part in school affairs, enhances communication and improves cooperation of both sides. 3. Those factors which affect preschool principal leadership history can be categorized as below: “principal personal factors”, “teacher-relevant factors”, “working factors” and “internal/external factors”. This research also showed that principal personal factors play dominant roles in leadership history. According to the above study, the researcher suggests the following: 1. The principal should lead staffs to undertake further study and continue professional development. 2. The principal should apply each leadership behavior feature in an appropriate way and creates different influence. 3. Suggestions for future research can be to increase the number of preschool principal leadership histories and to investigate further into the principal′s leadership traits, leadership behaviors and leadership situations.
