本研究旨在探討軍訓教官對本身的工作特性、組織承諾及組織公民行為之知覺,並探討三者之間的關係。期透過本研究瞭解何種工作特性最能激起工作者的工作動機,以提供管理者在工作設計時找出應增強的工作特性。探討主管教育行政機關的組織承諾,以瞭解工作者對組織的認同與願意努力的程度。探討各級學校軍訓教官工作特性、組織承諾與組織公民行為的差異,並檢定工作特性、組織承諾與組織公民行為間之關係,以找出促進工作者組織承諾態度與組織公民行為的最佳工作特性組合。 本研究共發出980 份問卷,回收603 份,剔除無效問卷21 份,有效問卷582份。使用之統計方法有因素分析、信度分析、描述統計分析、T 檢定與單因子變異數分析、相關分析。本研究之主要發現如下: 一、受測者對工作特性知覺以「多樣性」構面最高、組織承諾知覺以「努力承諾」 構面最高、組織公民行為知覺以「協助同事」構面最高。 二、整體工作特性與整體組織承諾有顯著的正相關。 三、整體工作特性與整體組織公民行為有顯著的正相關。 四、整體組織承諾與整體組織公民行為有顯著的正相關。 基於以上研究結果提出建議,供主管教育行政機關在執行或訂定軍訓教官師 資法制化、人力資源運用及組織運作調整之政策參考。
This thesis is research the perception for job characteristics 、organize commitment and organize nationals of military training instructors and find the relationship between the three factors.This thesis expect to unsterstand what kind of job characteristics can evoke the workers’ motive.This can provide managers with find what job characteristics should be strengthen. Researching the organize commitment for educational administrative organization to unsderstand what degree for workers identify this organize and how hard to work.Researching the different between job characteristics、organize commitment and organize nationals for drillmasters in every level and finding the best compose to promote workers between job characteristics、organize commitment and organize nationals. This research sent out 980 questionnaires and recover 603 uestionnaires.To eliminate no avail 21 the valid are 582.The statistics in this thesis include factor analyze 、reliability analyze、describe statistics analyze、T-test、One-Way ANOVA、 related analyze. Thought the thesis find: 1.The「multiplicity」 factor is highest for job characteristics、the 「hard to commitment」 factor is highest for organize commitment and the 「assist III colleague」factor is highest for organize nationals. 2.The whole job characteristics have the outstanding right related with organize commitment. 3. The whole job characteristics have the outstanding right related with organize nationals. 4. The whole organize commitment has the outstanding right related with organize nationals. On the basis of my researchs, provide suggestions to give policy consult for educational administrative organization to execute or make legal system for drillmaster 、human resources execute and adjust for organize operation.
