個人資源對在職進修者職家學衝突及後果之影響

Antecedents and Consequences of Work, Family, and Learning Conflict among Adult Learners

摘要


本研究從資源保存理論的觀點,探討在職進修者面臨職場、家庭、及學習三個介面的衝突(稱為職家學衝突),並探討個人資源(工作資源、家庭資源、學習資源)作為前因,對職家學衝突具有的保護作用,以及職家學衝突對其後果(工作滿意度、幸福感)之影響。本研究以北台灣在職進修學士及碩士者為研究對象,採便利取樣得有效樣本共465份。主要研究結果為:(1)個人資源中,學習資源能弱化職家學衝突,並提升幸福感;工作資源則對工作滿意度具有保護作用。(2)職家學衝突會對工作滿意度、幸福感帶來負面的影響。文末,我們針對研究發現提供未來研究及實務建議。

The aim of the research was to explore the antecedents and consequences of work, family, and learning conflict (WFLC) among adult learners. The present study adopted the theoretical perspective of conservation of resource (COR). Especially, this research focused on the exploration the relationships among the resources (working, family, learning resources), WFLC, and its consequences (job satisfaction and subjective-well-being). The subjects were adult learners with bachelor and master degrees in the northern Taiwan (n = 465). The results revealed that (1) resources had a protective effect for adult learners. Learning resources were negatively related to WFLC and positively related to SWB, whereas work resources were positively related to job satisfaction. (2) WFLC had a detrimental effect on job satisfaction and SWB. Implications for further researches and implications were discussed.
