本研究主要目的是,透過相關薪資理論來探討私立幼教機構薪資制度之狀況,除針對私立幼兒園教師進行問卷調查,以瞭解各私立幼教機構薪資制度情況,並藉以瞭解幼稚園教師對薪資制度與薪資公平的認知、行為、態度、滿意度情形。 研究結果發現如下: 一、「年齡」、「現職年資」、「職務」此三個變項對薪資公平知覺呈現顯著性差異。 二、薪資制度知覺對工作態度構面下之「工作滿足」、「工作投入」、「組織承諾」呈顯著性影響。 三、薪資公平知覺對薪資制度知覺與工作投入之關係具有調節效果。 四、薪資公平知覺對薪資制度知覺與組織承諾之關係具有調節效果。
The main purpose of this study is to investigate the salary systems of private kindergartens as corresponding to the theory. Questionnaires are sent to the samples to collect the data about salary systems of private kindergartens, kindergarten teachers perceived salary system and perceived equity of salary, behavior, attitude and satisfaction. The collected data was analyzed with SPSS, the research findings are as followings: (1) Ages, years of experience, and positions have significant difference to the perceived equity of salary. (2) Perceived salary system has a significant influence on job satisfaction, work involvement, organizational commitment. (3) Perceived equity of salary has the moderate effect on the relationship of perceived salary system and work involvement. (4) Perceived equity of salary has the moderate effect on the relationship of perceived salary system and organizational commitment.
