The Impact of Labor Flexibilization on Job Performance: The Moderation Effect of Organization Structure

摘要


勞動力彈性化(labor flexibilization)的特點是允許員工進行自主工作安排,而這個過程對員工的工作效率具有正向的影響,同時也對工作內容和資源進行了結構調整和重新分配。本研究的目的在於探討勞動力彈性化與工作績效之間的關係,並研究組織結構的調節效果,其中在工作績效方面,以熟練性績效、前瞻性績效,以及適應性績效進行衡量。組織結構則是透過集權化或分權化的程度、標準化程度、專業化程度、垂直化程度,以及整合化程度進行衡量。本研究採用問卷調查法,以台灣的廣告設計公司作為研究對象。迴歸分析結果顯示,勞動力彈性化對工作績效具有顯著的影響,其中集權化或分權化程度、專業化程度和整合化程度均具有顯著的調節作用。

The characteristic of labor flexibilization is allowing employees to have autonomous work arrangements. This process has a positive effect on the effectiveness of work, and also has the effect of restructuring and redistribution of resources for work content. The purpose of this study is to clarify the relationship between labor flexibilization and job performance, and to investigate the moderation effect of organizational structure, where the job performances are measured by proficiency performance, proactivity performance, and adaptive performance, and the organizational structures are measured by the degree of centralization or decentralization, the degree of standardization, the degree of professionalization, the degree of verticalization, and the degree of integration. Using questionnaire method, the advertising design companies in Taiwan were selected as the research object. The regression analysis results indicated that there is a significantly impact of labor flexibilization on job performance, and there are significant moderation effect of the degree of centralization or decentralization, the degree of professionalization, and the degree of integration.
