照顧服務員持續投入機構住宿式長照服務工作之意願與相關影響因素

Exploring the Intention to Stay among Caregivers in Residential Long-term Care Institutions and its Influencing Factors

摘要


隨著高齡長者的數量逐年上升,未來對照服員的需求將會增加。因此本研究想探討在增加照顧服務員之餘,如何保留現有照顧服務員於長照領域,以充實國內長照專業人員,提升對老人之照護品質。本研究分析個人因素、職場因素影響照顧服務員繼續投入機構住宿式長照服務工作之相關因素。本研究採橫斷面量性研究設計,以便利抽樣方式,透過問卷調查金門與台灣地區住宿式長照機構內照顧服務員,總計發放200份問卷。除描述性分析外,在檢驗問卷資料之信度與效度後進行雙變項分析,此外,另採用複迴歸分析各相關因素對工作留任意願之影響。研究結果顯示留任意願總平均為3.60,經雙變項分析結果發現性別、工作年資、工作環境友善度、排班滿意度、每月收入、人際互動關係,與照顧服務員繼續投入機構住宿式長照服務之意願呈現顯著差異。複迴歸模式分析結果僅工作環境友善度、排班滿意度、工作年資,對繼續投入機構住宿式長照服務工作之意願具顯著影響。本研究發現性別、工作環境友善度、排班滿意度與工作年資對繼續投入機構住宿式長照服務之意願呈現正相關。機構若將照服員之工作環境友善度、排班滿意度提升,則可以增加照服員留任之意願。

The number of older persons is increasing year by year, and the demand for caregivers will increase in the future. Therefore, this study tried to explore not only how to increase caregivers but also how to keep original caregivers in the field of long-term care, so as to enrich the services provided by long-term care professionals to improve quality of care for older persons. This study tried to explore the personal factors, workplace factors, and location factors that influence the intention to stay among caregivers in residential long-term care institutions. We adopted a cross-sectional and quantitative study and sent 200 questionnaires with convenience method to caregivers of residential long-term care institutions in Kinmen and Taiwan. In addition to the descriptive analysis, bivariate correlation analysis was used to after the reliability and validity of the questionnaire was tested. Moreover, the multiple regression analysis was used to analyze the various related factors affecting the intention to stay. Result showed that the mean of intention to stay among caregivers in residential long-term care institutions is 3.60. The bivariate correlation analysis results show that gender, working years, friendliness of the working environment, satisfaction with scheduling, monthly income, interpersonal interaction have significant impact on the intention to stay. However, multiple regression analysis results only show that friendliness of the working environment, satisfaction with scheduling, working years have significant effects among caregivers in residential long-term care institutions. This study found work environment friendliness, satisfaction with scheduling, and working years are related to the intention to stay of caregivers to keep engaging in institutional residential long-term care services. If an organization improves the friendliness of the work environment and scheduling satisfaction of the caregivers, it can increase the intention to stay among caregivers.
