早期療育外聘督導之實踐與反思:反思學習模式的督導取向

Practice and Reflection of External Supervision in Early Intervention: The Reflective Learning Model of Supervision

摘要


督導是社會工作重要的工作方法之一,許多實證研究結果呈現督導對於社工專業知識及技巧運用、壓力抒解、組織認同以及服務品質的維護皆有助益。研究者長期在早期療育實務場域擔任外聘督導,在督導歷程中,得以與社工共同面對自身與專業的困境及成就,本研究便是整理上述外聘督導歷程中的實踐經驗與反思,以作為累積早期療育外聘督導之默會知識(tacit knowledge)為目的。為達到研究目的,本研究方法是以「改善行動者專業服務品質」為目的之行動研究(action research)。本研究結果主要包括三個面向,分別是:1.早期療育外聘督導之議題;2.早期療育外聘督導之功能與模式;3.早期療育外聘督導之權力與倫理。研究者透過上述結果,反思擔任外聘督導的實踐經驗,發展出未來以「反思學習模式」進行外聘督導的行動計畫。

Supervision is one of the most important working methods for social work. Research findings of many empirical studies show that supervision helps with social workers' usage of professional knowledge and skills, stress relief, identification with their organization, and the quality of their services. The researcher has long served as an external supervisor in the field of early intervention. Being an external supervisor allows the researcher to experience personal and professional challenges and achievements with social workers. Thus, the researcher based this study on her experiences and reflection in hopes of accumulating tacit knowledge for early intervention external supervision. To achieve this research objective, this action research aims to "improve the service quality of the actor." The main findings of this research can be divided into the following three aspects: (1) a compilation of issues related to early intervention external supervision, (2) the usage of early intervention external supervision's functions and methods, and (3) a discussion on the power and ethics of external supervision for early intervention. After reflecting on her practice as an external supervisor, the researcher developed an action plan that is based on the "reflective learning model" for external supervision in the future.
