導入產品生命週期於員工分紅與股票選擇權制度之規劃-以台灣上市績優電子公司為例

摘要


經濟學家曾言:「產品本身不是目的,消費才是產品的終極目標」,現今的企業競爭策略,無不以顧客導向,作為決策的依據。面對廿一世紀全球單一市場的來臨,企業唯一的目的便是有效並快速建立自己的核心能力,以追求長期競爭優勢與財務績效,達成挑戰性的營運目標及永續的成長。 九o年代的美國高科技公司在股票選擇權黃金歲月成就了矽谷的發展,而台灣的「員工分紅」獎酬制度發揮關鍵性的效果,而創造了高科技產業的奇蹟;但「員工分紅」乃基於營運目標實現後,對有功人員及單位的「論功行賞」,相對於挑戰性的營運計畫而言,實為「落後指標」的奬酬制度,無法產生先期的「激勵」作用,因此不免令人遺憾。 本研究以抽樣調查法分析現今台灣上市績優電子公司的員工分紅及員工股票選擇權與該企業產品之市場生命週期的相關性,發現企業經理人決定員工分紅及股票選擇權之提撥與分配決策時,並未參酌各產品別的市場生命週期及其貢獻度,而根據回測的意見,95.5%贊成將企業各項產品的生命週期要因,導入員工分紅的「獎酬制度」與員工股票選擇權的「激勵制度」,將實質地提高員工的激勵效果及確實發揮「激勵」營運計畫實現的先期作用,而非僅於事後論功行賞的「獎酬制度」。

An economist once said "Product itself is not the purpose. Consumption is the final goal of product." Today's enterprise strategy of competition is based on consumers. With the coming of the global single market of the 21st century, the only purpose of enterprise is to build core capability efficiently and rapidly in order to pursue long-term superior competition and financial efficiency, and to achieve business operation goal and continuous growth. The Gold Age of stock option made the development of Silicon Valley for hi-tech companies in 90's. In the same way, Taiwanese enterprise make high technologic miracle based on "employee stock bonus". However, it is a kind of bonus for employees or units with contribution after business goal is achieved. To challengeable business plan, employee stock bonus actually is a kind of "behind index", and it does not have encouragement effect that it were supposed to have. This article proofs the relation of employee stock bonus / stock options of current premium Taiwanese listed electronic companies and product life cycle, and we find that when managers decide to allot employee stock bonus and stock options, they do not consider product life cycle and contribution. According to opinions of Q&A reply, 95.5% agrees to implementation product life cycle factor to employee stock bonus and encouragement of stock options. This will increase the encouragement effect of business plan beforehand, not just the bonus system afterwards.
