動機取向、生涯發展認知與生涯路徑選擇關係之研究-以空軍志願役士兵為例

摘要


兵源是戰力的根源,亦攸關國軍基本戰力之維繫,國軍推動募兵政策,主要是為確保「兵源的穩定性」,以達到「精兵」政策之目標,有效提升整體戰力。然近年來持續推動組織結構調整,從民國93年起所推動的精實案、精進案,及下一波的「精銳案」政策下,對組織人力資源產生諸多影響,精減後人員除擔負既有的工作量及責任增加外;人員的減少,相對在職務、階級上也隨之調整,晉升的機會降低且門檻增高,致使許多人員無法接受而選擇離開,造成部隊損失。由於過去學術文獻對於志願役士兵轉服動機與生涯路徑選擇的研究論述較少,本研究係以空軍志願役士兵對生涯發展認知為主軸,以結構方程式中的部分最小平方法(Partial Least Squares,PLS)作為分析方法驗證空軍志願役士兵動機取向、生涯發展認知與生涯路徑選擇等關鍵因素與其相互關連性,以期瞭解空軍志願役士兵在進入部隊後,於法定役期屆滿後之生涯路徑選擇之關聯,並做為國防部人才招募與生涯發展計畫之參考。本研究之結果顯示轉服動機為「家人鼓勵」之志願役士兵對於「激勵因素」及「保健因素」各變項之滿意程度越高,則「留職意願」越高;轉服動機為「自我磨練」之志願役士兵對於「激勵因素」、「保健因素」及「生涯發展認知」各變項之滿意程度越高,則「留職意願」越高;轉服動機為「福利制度」之志願役士兵對於「激勵因素」及「保健因素」各變項之滿意程度越高,則「留職意願」越高。

The manpower resource is the origin of the fighting capacity, also concern the maintaining of country's army's basic fighting capacity, country's army promotes the policy of enlisting persons for service in the armed forces, it is mainly for guaranteeing ' the stability of the manpower resource ', in order to reach the ' crack goal of the policy '. But promote the organizational framework adjustment continuously in recent years, produce a great deal of influence in organizing the human resources, personnel, besides taking charge of work load and responsibility that has and increasing after reducing the number of; Personnel's reduction, it is thereupon adjustment too on the post, class to be relative, the chance promoted is reduced and the difficulty is improved, make a lot of personnel unable to accept and choose to leave, cause damages. This research department is as the main shaft by soldier's cognition of development of career of air force, with some least squares methods in the structural equation preface (Partial Least Squares, PLS) Prove as analytical method motive, career development cognition with career direction person who choose key factor, soldier of air force, instead of imprison of connecting with each other, in the hope of understanding after the soldier of air force enters the army, the relation that chooses of career after the fixed military service expires, and recruit the reference with the career development plan as the talents of Ministry of National Defence. Reveal result of research transfer motive of taking to for ' family encourage ' soldier become to ' motivation factor ' and ' hygiene factor ' there are the less high on satisfaction of item each, ' renew a contract the will ' high; Signing motive become for soldier that temper oneself to ' motivation factor ', ' hygiene factor ' and ' career development cognition ' satisfaction of one high each, ' renew a contract the will ' high; Signing motive become for wish battle soldier of ' welfare system ' to ' motivation factor ' and ' hygiene factor ' satisfaction of one high each, ' renew a contract the will ' high.
